The question of how human resource management influences firm performance has always been the focus of theory development. Before, researches have focused on the internal part of the enterprise. But nowadays, as technology transforms rapidly, globalization goes even further, and market competition become fierce and fierce, economical and social environment both changes rapidly. To better understand and interpret the real business world, research on human resource management should be put forward.Based on these real and theoretical needs, this research tries to turn the focus of the issue out of the enterprise. It aims at the problem of how human resource management promotes the enterprise to adapt to the changing and unpredictable environment and its influence on firm performance.This research gives out its theory model on the base of literature review. Also, semi-structural interview, case study and questionnaire research have been used to test the hypothesis and adjust the model.During the semi-structural interview, 17 managers and employees from 11 different enterprises have been interviewed. The three dimension structure of organizational dynamic capability has been confirmed and the relations among human resource management, organizational dynamic capability and person-organization fit have been discussed.During the case study, key incidences of two typical firms have been analyzed and discussed. Different models of how human resource management influences organizational dynamic capability have been given out.During the questionnaire research, statistic methods such as exploratory factor analysis, confirmatory factor analysis, correlation analysis, regression analysis and analysis of variances have been used to analysis the information gathered from 203 firms.Based on the studies above, this research draw its conclusions as below:1 Human resource management has a significant influence on firm performance. And the influence is completely through organizational dynamic capability. Among human resource management, selection and training have a significant influence on firm performance and its dimensions.2 The three dimension structure of organizational dynamic capability has been confirmed as opportunity identification, change response and resource integration. And organizational dynamic capability varies among different firms.3 Human resource management has a significant influence on organizational dynamic capability. Among human resource management, selection and training have a significant influence on organizational dynamic capability and its three dimensions.4 The influence of human resource management on organizational dynamic capability has been moderated by person-organization fit. Complementary person-organization fit has moderated the relations. And the moderation effect of supplementary person-organization fit has not been supported by data, though some evidence has been found in the semi-structure interview and case study.So in conclusion, this research regards human resource management as the micro foundations of organizational dynamic capability. And then the critical role of human resource management in developing and promoting organizational dynamic capability has been discussed. Mediated by organizational dynamic capability, human resource management has its influences on firm performances. Also, person-organization fit moderates the influence of human resource management practices on organizational dynamic capability.
