| Career Plateau refers to a certain stage of career development where employees subjectively perceive their career development to be stagnant due to organizational and personal reasons.It is considered as a job stressor.The rapid development of social economy and the fierce competition for talents,as well as the limitations of the promotion system of civil servants make the career plateau almost a necessary stage in the process of career development of civil servants.The career plateau phenomenon of employees will not only affect the effectiveness of individual civil servants,but also have a negative impact on the effective performance of government functions,and may also have an impact on personal family life.With the increasing prominence of occupational mental health problems and the impact of work on family life,it is of great practical importance to explore the relationship between career plateau and workfamily conflict.This study mainly combines conservation of resource theory,supplemented by the ideas of spillover theory and effort-recovery model,to explore the mechanism of career plateau on work-family conflict,in addition to emotional exhaustion as a mediating variable and psychological detachment as a moderating variable,to investigate the mechanism of their effects on career plateau and work-family conflict.A study of 335 grassroots civil servants was conducted using the Career Plateau Scale,the Emotional Exhaustion Scale,the Psychological Detachment Scale,and the Work-Family Conflict Scale to construct a moderated mediation model for statistical analysis.The results revealed that: first,career plateau had a positive effect on work-family conflict;second,emotional exhaustion partially mediated the relationship between career plateau and work-family conflict;third,psychological detachment has a negative moderating effect between career plateau and emotional exhaustion,and the higher the level of psychological detachment,the weaker the positive effect of career plateau on emotional exhaustion;fourth,career plateau is moderated by psychological detachment through the mediating path of emotional exhaustion on work-family conflict.From a theoretical perspective,this study extends the scope of the study on the aftereffects of career plateau to family life,verifies that career plateau has negative effects beyond the workplace,and complements the theoretical explanation of career plateau from the perspective of "resources";from a practical point of view,the results of this study have implications for mitigating the negative effects of career plateau. |
