Objective:To investigate the status of work adaptation of new nurses in tertiary level 1st general hospitals; to analyze the relationship between demographic data, psychological capital, job embeddedness and work adaptation; to explore factors that affected the work adaptation of newly recruited nurses, and make recommendations for nurse managers to improve the level of work adaptation of new nurses.MethodsCross-sectional descriptive study was conducted. Investigate 210 new nurses from certain hospital in Jinan, Shandong province using the demography questionnaire, Work Adaptation. Psychological Captical and Job Embeddedness Scale. The objects were recruited by cluster sampling method. After the questionnaires were collected using EpiData 3.02 to input data. SPSS19.0 software was used to conduct statistical analysis, including reliability analysis, descriptive analysis,t test, analysis of variance (ANOVA), Pearson correlation analysis and multivariate stepwise regression analysis.Results1. The survey questionnaires were distributed to 210 new nurses and 206 questionnaires were collected. The recovery rate was 98%. The number of valid questionnaire was 203. and the effective rate was 96.67%.2. The average score of work adaptation of new nurses was 3.91±0.42. at a medium level; the scores of each dimension were interpersonal relations 4.02±0.50, task master 3.96±0.44, role behavior 3.83±0.46 and cultural adaptation 3.80±0.55.3. The mean score of psychological capital was 4.19±0.53, on the middle level. The self-efficacy scored highest (4.29±0.65) and the optimism scored lowest (4.05±0.53) among the four dimensions. The mean score of job embeddedness was(2.85±0.36), on the middle to lower level. The score of on-job embeddedness and off-job embeddedness were 2.84±0.36 and 2.86±0.49.4. Univariate analysis showed that the new recruited nurses’education, the average number of monthly night shift, age, the ability of balancing work and family relationship had affect to the work adaptation score (P<0.05).5. Pearson correlation analysis shows that the correlation coefficients between psychological capital and work adaptation was 0.602(P<0.01), the correlation coefficients between job embeddedness and work adaptation was 0.515 (p<0.01).6. Through multiple stepwise regression analysis we found that the newly recruited nurses’educational level, self-efficacy, optimism, community sacrifices, organizing fit have effect on work adaptation of new nurses, a total of five variables, combined explained 43.1% of the dependent variable, and self-efficacy is the deepest one.Conclusion1.The mean score of work adaptation of new nurses at the medium level and cultural adaptation posted the lowest scores. We suggested the hospital leaders to create a good organizational climate, and pay more attention to the power of team.2. New nurses with different educational degrees were different significantly in work adaptation, and the undergraduates in the worst condition. We suggested that nursing managers arrange the reasonable work and strengthening the education guidance according to degree level, so that to improve the nurse working adaptation level.3.The psychological capital, job embeddedness were positive relate to work adaptation. Self-efficacy, optimism, community sacrifices, organizing fit had significant predictive effects on work adaptation. Kxpand the self-efficacy and optimistic characteristics of psychological capital, strengthen the community sacrifices and organizing fit has significant role in improving work adaptation.
