Organizational management is not only requires the manager to design a reasonable salary system, but also need to pay attention to the people in the organization, the behavior of individuals will influence the performance of organization and have certain regulation. Especially for Chinese enterprises,communication can effect organization efficiency,competition ability and employee’s job satisfaction. One hand, the relationship between interactional justice and job satisfaction has been identified by a number of scholars in recent years, however,domestic scholars have not explore the relationship between interpersonal justice,informational justice and job satisfaction and there are disputes on the relationship between job satisfaction and affective commitment. On the other hand, the tensions between doctors and patients results in many of nurses turnover, affective commitment as the most important antecedent variable of employee turnover intention needs to be addressed. Therefore, this study aimed at investigating the relationship between interactional justice、job satisfaction and affective commitment of nurses,try to provide empirical supports and put forward valuable suggestions for improve the affective commitment of nurses.This study select 420 nurses as samples,collects data by questionnaire surveys,Through variance analysis, correlation analysis, regression analysis and other statistical approach. The relationship between interactional justice, job satisfaction and affective commitment are shown as follows:(1) In general, the condition of nurses’ affective commitment is better than middle level. Affective commitment has a significant difference in age,nurses under age 25 had higher affective commitment. There is no difference in gender, education,work age, professional title and employment forms.(2) In general, the condition of nurse’s interactional justice is better than middle level; there are little difference between interpersonal justice and informational justice.Informational justice has a significant difference in age, work age, professional title and employment way. There is no difference in gender and education.(3) In general, the condition of nurse’s job satisfaction is better than middle level.Intrinsic job satisfaction has a significant difference in age, professional title and employment way. Job satisfaction has a significant difference in age and employment way.(4) There are significant correlations among interactional justice, job satisfaction and affective commitment. Interactional justice has remarkable positive correlation with job satisfaction; interactional justice has remarkable positive correlation with affective commitment; job satisfaction has remarkable positive correlation with affective commitment.(5) Both interactional justice and job satisfaction can effectively predict affective commitment. Interpersonal justice and informational justice of interactional justice have significant effects on affective commitment. Intrinsic job satisfaction and extrinsic job satisfaction of job satisfaction have significant effects on affective commitment.(6) Job satisfaction acts as a completely mediating role in the relation between interactional justice and affective commitment.
