ObjectiveThe purpose of this research is to use standard Aon-Hewitt engagement inventory was used to measure the hospital medical staff engagement, understand the current public hospital medical staff engagement present situation, and give advice on medical staff dedicated public hospital level lifting. On the basis of the engagement index system of exploration and optimization, aims to establish a health industry characteristics, complete, can be popularized the use of dedicated staff hospital degree index system, the establishment of evaluation index of public hospital medical personnel appropriate, use value is to provide the scientific reference for future assessment staff engagement public hospital at the same time.Methods(1)The PDCA circulation method. P:developing the research plan; D:use Aon-Hewitt engagement questionnaire; C:by examining the results of the survey, the questionnaire is applicable to measure the health industry; A:improving the current engagement questionnaire using evidence-based analysis, expert consultation method, increase the applicability of engagement questionnaire in the health sector.(2) An empirical study. The use of Aon-Hewitt engagement questionnaire, a large public hospital of Guangdong Province,1059medical workers as the research object, investigated by stratified sampling and questionnaire survey and depth interview with employees, and through descriptive statistics, single factor analysis, t test and other statistical methods, analysis of engagement performance of different demographic characteristics and the factors affecting the score difference method, through qualitative and quantitative analysis, give the employee engagement improved advice.(3)The evidence-based analysis method. Analysis of the medical staff engagement performance index and influencing factors of the evidence-based literature index, performance index and finally78literatures were included, extraction of3first level indicators, two indicators10; influence factor indexes were59articles, extraction of3first class indexes, two grade index13.(4) The expert consultation method. Combined with the analysis of AON Hewitt engagement questionnaire and evidence-based results, modify the index system, the formation of Delphy the first round questionnaire, expert consultation, according to the experts, to modify the index system, the formation of Delphy’s expert advisory second round questionnaire, increase the weight of evaluation index system in the second round of the questionnaire, the data analysis using AHP hierarchy analysis on two rounds of expert consultation questionnaire method to analysis the data, finally form the weight for the health sector employee engagement index system and the index of.ResultsThrough the empirical study, found that the medical personnel of the large public hospitals overall engagement level at the medium level. Employees on personnel atmosphere and total return satisfaction is the highest, the lowest satisfaction on physical and mental health and work, employee engagement performance score in the middle. The demographic characteristics of the analysis, found the need to focus on the hospital medical staff is40and under the age of6-10years of working staff, the subtropical high titles of the staff, staff attributes for the doctors and nurses also need to pay attention to.The engagement index system to the improvement and construction, the engagement behavior is divided into31level indicators,7level2indexes, the influencing factors of work is divided into51level index,402level index. Compared with the original Hewitt engagement questionnaire, the2level index engagement behavior of new "work whether has the sense of responsibility", the new "social indicators" factor in the engagement affecting the1level indicators,3new2level index "patients and their families to respect the medical staff","media on medical disputes in a reasonable coverage" and "government of public hospital resources support". Conelusion(1)From the view of enhancing the employee engagement angle, the hospital needs to improve employee’s overall return. Hospitals need to constantly enhance the overall return of medical personnel, including the material and non-material, the more a person of noble aspirations into the medical profession.(2)The hospital need to establish some psychological counseling and psychological activity room, sports room to help themselves to the hospital internal staff to resolve the corresponding pressure, so that they have the appropriate channels of self regulation. Hospital for the corresponding vacation system to promote the actual effective landing, the medical staff to be able to enjoy the holiday welfare.(3)By optimizing the system process to improve the overall efficiency of the operation. The hospital needs to be constantly on the system process their own optimization, delete unnecessary links, reduce the clinical staff and the functional departments of communication cost, improve the overall efficiency of the operation.
