With the deepening reform of medical system, hospital competition environment is undergoing dramatic changes. Nursing staffs’role becomes more important for enhancing the quality of hospital medical service. But the current unstable nursing staff team and staffing shortage turns to be a serious concern in Dalian Jiche Hospital. Organizational commitment theory which is the degree of employees to input and depend on the organization received extensive attention of theorists and academics. Literature research shows that the higher employees’ organizational commitment will is, the higher employee satisfaction, the higher the work enthusiasm, the higher the stability of the staff will be.Dalian Jiche hospital is a comprehensive second class A level hospital. But, the nursing staff team of this hospital is still not stable, there are long-term demand for nursing staff. This study focuses on to finding the way to improve the level of nurses’organizational commitment in Dalian Jiche hospital. Taking Dalian Jiche hospital as a pilot study area, the study uses the method of questionnaire investigation and organizational commitment scale. This paper analyses the level of organizational commitment of Dalian Jiche hospital nursing staff and the internal causes of nursing staff troop unstable. This paper also put forward the corresponding improvement measures, aiming to improve the level of Dalian A hospital nurses’organizational commitment.The full text includes four chapters. According to the route of ask questions, analyze and solve problems, this paper introduces the writing background and significance, related theoretical basis, Dalian Jiche hospital nurses’organizational commitment status and the existing problems and the improvement measures respectively.The study shows that regular measurement of employees’ organizational commitment level is of great help to timely find workers’ problem; To strengthen the training of nursing staff can improve nursing staffs’dependence of the organization; Reward for employees who have high level of organizational commitment in time can encourage employees to take the initiative to improve the level of organizational commitment; Improve the incentive mechanism is a way of strengthening positive organizational commitment. So the suggestions this article proposed are that regularly measuring employees’ organizational commitment level, strengthen nursing personnel training, strengthening the positive commitment behavior and establish perfect incentive mechanism.This research has certain theoretical value for enriching organizational commitment theory applied in the field of nursing personnel. In addition, this paper has a certain guiding significance to improve the level of hospital nursing staff organizational commitment.
