ObjectiveTo investigate the status of job embeddedness of clinical nurses; to analyze the relationship between demographic data, organization climate, psychological empowerment, big five personality and job embeddedness respectively; to explore the influencing factors of job embeddedness of clinical nurses, providing certain theoretical basis for improving the level of job embeddedness of clinical nurses directed by nurse managers and reducing loss and turnover of nurse.MethodsA across-sectional study was performed. A total of514clinical nurses from26departments in three3A hospitals in jinan, china were recruited by convenience cluster sampling method and investigated with demography questionnaire, Nurses Organizational Climate Scale, Psychological Empowerment Scale, General Big Five Scale and Job Embeddedness Scale. EpiData3.02statistical software was used to entry data, and SPSS17.0statistical software was used to process and analyze data, including descriptive analysis, t test/analysis of variance, spearman correlation analysis, multivariate stepwise regression and path analysis.Results1.569study questionnaires were distributed,519questionnaires were recovered, valid questionnaires was514, and the effective rate was90.3%;2. The mean score of job embeddedness of clinical nurses was3.08±0,39, at the middle level; the scores of each dimension were organization fit3.67±0.55, community fit3.47±0.69, community sacrifice3.39±0.64, organization sacrifice3.07±0.58, community link2.61±0.59and organization link2.50±0.65from highest to lowest scores, respectively.3. The mean score of nurses perceived organizational climate was3.01±0.46, on the middle to upper level; the mean score of psychological empowerment was3.27±0.44, at the middle level; the raw scores of suitability, sociability, openness, altruism, morality of big five personality were15.05±2.44,16.98±2.69,15.07±2.66,19.36±3.02,18.29±2.91, respectively.4. There were significant differences in the mean score and some dimensions of job embeddedness of clinical nurses in terms of age, job title, appointment ways, marital status, presence of children, work experience, monthly income, the number of monthly night, balancing work and family relations(P<0.01).5. The correlation coefficients between organization climate, psychological empowerment, sociability, openness, altruism and job embeddedness of clinical nurses were0.453、0.448、0.217、0.121、0.161respectively(P<0.01), the correlation coefficients between morality and job embeddedness of clinical nurses was0.089(P <0.05).6. Multiple stepwise regression analysis showed that adequate resources, work experience, self-efficacy, balancing work and family relationships, sociability, job impact, monthly income, human resource management, marital status, self determination, team behavior, management support were entered model of job embeddedness of clinical nurses, a total of twelve variables, combined explained48.9%of the total variance.7. Path analysis shows that the path coefficients between organization climate, psychological empowerment, sociability and job embeddedness of clinical nurses were0.379,0.311、0.128respectively, they have a direct prediction effect on job embeddedness, the effect size of morality affect job embeddedness of clinical nurses was0.119, it has a indirect prediction effect on job embeddedness. Conclusion1. The overall job embeddedness of clinical nurses was at a medium level, has a large enhance space, nurse managers should develop appropriate interventions to intervene.2. Differences were existed in the overall level of job embeddedness of clinical nurses among age, job title, appointment ways, marital status, presence of children, work experience, monthly income, the number of monthly night, balancing work and family relations.3. The level of clinical nurses perceived organizational climate is on the middle to upper level, psychological empowerment is on the middle level, both with job embeddedness was a significant positive correlation. The relationship between sociability, openness, altruism, morality and job embeddedness of clinical nurses were a significant positive correlation respectively.4. The predictors of job embeddedness of clinical nurses are adequate resources, work experience, self-efficacy, balancing work and family relationships, sociability, job impact, monthly income, human resource management, marital status, self determination, team behavior, management support.5. Organization climate, psychological empowerment, sociability have directly predictive effect on job embeddedness of clinical nurses. Morality has a indirectly predictive effect on job embeddedness of clinical nurses, organizational climate plays an mediating role in this process.
