At present, the growing researches and practices show that the human resourcemanagement has become the key of enterprises’ core competitiveness. The research resultsof competency are attracting more and more attention by enterprises, and the competencytheory has become the important bridge to connect human resources management withenterprise strategy. More and more enterprises begin to use the competency model to selectand train the middle-level managers in enterprises. As an important part of the enterprises’human resources, middle-level managers are playing an increasingly significant role inenterprise management activities, so it is of great practical significance to build a commoncompetency model of middle-level managers in enterprises.How to build and verify the common competency model of middle-level managers inenterprises are the core of this thesis. On the basis of adhering to the methodologicalprinciples of combining normative research and positive research, qualitative andquantitative research, firstly, extracting, conversing and classifying the keywords of thecurrent documentation and practice results through documentary research method, and incombination with the data of behavioral event interview, integrating the commoncompetencies of middle-level managers. Secondly, the questionnaire is used to carry outthe process of building the common competency model of middle-level managers inenterprises, and then optimizing and improving the accuracy and validity of this model byexploratory factor analysis, reliability and validity analysis, confirmatory factor analysis.Thirdly, using AHP (analytic hierarchy process) and the Delphi method to determine theweight of each competency. Ultimately, obtaining the common competency model ofmiddle-level managers in enterprises.This research concludes that, on the one hand, from the perspective of dimension inthis model, the management dimension accounts for the maximum weight,25.8%, it issuggested that excellent middle-level managers have a wealth of management practice andhigh level of management. And the dimension of the target action comes second, its weightis20.8%, it is suggested that the motives hidden in individual mind are the deepest reasonof middle-level managers’ excellent performance. On the other hand, from the perspectiveof the competency elements, these eight competency elements--planning andorganizational skills, problem solving, performance orientation, achievement orientation,initiative, interpersonal understanding, command and control capabilities, buildingrelationship capacity take the sum of46.03%weight to this model, which indicates thatthese eight competency elements are the most crucial core competencies to distinguishexcellent middle-level managers from others.
