The main purpose for this dissertation is to discuss the relationships between Managerial Value (MV), Organizational Citizenship Behaviors (OCBs) and Employee Retention (ER) under different Human Resource Strategy (HRS) . The research studies the differences of MV between eastern and western cultural backgrounds and the influences thereof on OCBs and ER; The research also covers the impact of ER and OCBs on Individual Performance. First, by reviewing great number of published literatures, this dissertation discusses the meanings and construction dimension of MV, OCBs and ER analyzing the relationship between MV and OCBs, MV and ER and also summarizes the influence of ER on individual Performance. Tentative researches have been done for the resonance function of ER worked for MV and OCBs and also the cushioning function of HRS worked in MV, ER and OCBs.After interviewing with managers of different companies and discussing with them the HRS status of their respective ccompanies, so as to analyze the construction dimension of MV, ER and OCB. Whose results in turn are used as input to revise the question of questionnaire and clarify the structure of the dissertation; Then questionnaire investigation has been made out. The questionnaires were distributed to 183 members in 36 groups of 29 organizations. The result of this research basically approved the hypothesis of original conception. The main results are included:1. Dimension of Managerial Value is included Utilitarian, Individual Rights and Social Justice; Structure of OCBs is: Interpersonal helping, Individual Initiative, Personal Industry and Loyal Boosterism; Employee Retention's dimension included Burnout, Loyalty and Turnover intension.2. A significant correlation between the value scores on the Managerial Values Profile (MVP) and total scores on Employee Retention instrument.3. A significant correlation between the value scores on the Managerial Values Profile (MVP) and total scores on OCBs instrument.4. HRS has cushion function on MV and ER.5. A significant correlation between the total scores of the OCBs and total score of Employee Retention instrument.6. A significant correlation between Employee Retention and Individual Performance.7. A significant affects from OCBs to Individual Performance.8. A resonance function has been found from ER worked on MV and OCBs.9. Managerial Value has obviously differences under eastern and western cultural background.After analysis the result and value of this study, the limitation of this research and the direction of study in the futurn have been discussed.
