With the coming of the artificial intelligence(AI)era,the smart home industry has gained vigorous development.Major smart home enterprises have joined in the fierce competition and increased their investment in product research and development.Whoever takes the lead in the competition will have the competitive advantage and keep ahead.Therefore,R&D resources have become the primary resources for major enterprises in the competition.At present,major enterprises have increased the proportion of investment in R&D costs,and now it has accounted for a higher proportion of operating income.In addition,the competition for research and development talents has also become the key point for enterprises to win in the competition.How to attract excellent research and development personnel to join and make them happy to work and willing to stay on has become an important issue generally faced by enterprise managers at present.GD company,as the world's leading manufacturer and distributor of audio products,occupies a place in the traditional audio field.With the vigorous development of smart home industry,GD company also actively participates in the research and development and manufacturing of smart audio products.GD company is a joint venture established by G group and D company of Denmark.It mainly produces high-end audio products and speaker units,and has a high reputation in the industry,which is the guarantee of sound quality.At present,GD company's products mainly include own brand home audio,car audio,monitoring audio.GD company's industrial chain sets market sales,research and development design,process,manufacturing,after-sales service in one.The R&D center of GD company is mainly composed of original speaker R&D personnel of G group and newly recruited R&D personnel from outside.D company provides technical support.Since D company's products have always been positioned at high-end consumer groups,GD company after the joint venture still adheres to the high-end line.Combined with the characteristics of the Chinese market,the consumer group is still positioned at middle and high-end customers,and the requirement for high quality is still the first priority.Therefore,how to retain excellent R&D personnel to stimulate their enthusiasm,fully explore the potential of R&D personnel,in the premise of reducing costs and increasing efficiency to maintain the original high quality products,and win customer trust,is the GD company managers need to continue to consider the topic.And one of the key nodes is that R&D personnel are willing and happy to continueto serve in the enterprise.The GD company's R&D staff turnover rate is higher.It has seriously affected the normal development of the business.The author through the R&D Center personnel for satisfaction survey and some core staff interviews,as well as the R&D personnel satisfaction survey results statistical analysis,found some attract and retain problem points in research and development personnel of GD company.According to the theory and practice of employee incentive retention at home and abroad,this paper puts forward some countermeasures and suggestions in line with the development strategy of GD Company.It includes: designing incentive salary system,improving performance management system,ensuring the work and life balance of employees,providing promotion and development opportunities and optimizing the internal mechanism of the organization,so as to improve the status quo of the R&D center of GD company and make employees willing to stay.The research of this paper plays an important role in promoting the pass-through rate of R&D quality assurance products in the R&D center of GD company,improving the utilization rate of R&D resources to ensure cost optimization,and improving the initiative of R&D personnel to reduce personnel flow.At the same time,it will further enhance the comprehensive competitiveness of R&D personnel of GD company and enhance the competitive advantage of products in the market.In addition to solving the problem of R&D personnel retention in GD company,I hope to be able to provide certain reference for other audio-related enterprises similar to GD company in terms of R&D personnel retention.
