Organizational commitment is an employee's psychological attachment to an organization. The intensity of such attachment has a vital bearing on the efficiency, performance and even future development of an organization. Within a hospital, the medical personnel are the core talents and main human resources of the organization. So, it remains a key topic for the supervisors or the runners of the hospital to effectively enhance the organizational identification, attachment and loyalty to the hospital among all the medical staff. This paper reveals the results of a comprehensive research on the current situation of the level of organizational commitment of medical personnel in three second grade hospitals,analyzes influence of personal variables on organizational commitment and inter-relations between job attitudes, personal value system and organizational commitment, and then puts forward concrete solutions and suggestions from three perspectives of governments and runners and individual employees.The subjects of this research are medical personnel in three different second grade hospitals of Jinshan District. They include doctors, nurses and medical technicians, and are given questionnaires on a random basis. The results are mathematically analyzed by employing Descriptive Analysis, variance analysis and Pearsonian correlation. The research shows that variables such as'Age''Length of Service''Position'have significant influence over organizational commitment.(P<0.05),that is, organizational commitment grows with age and length of service in the organization, and leaders in the organizations show more intense organizational commitment than ordinary employees. What's more, personal job attitudes and values of the medical personnel are also found closely related to their organizational commitment. Among these values,'personal orientation','organizational security orientation'and'care-free orientation show extremely strong connection with organizational commitment(R>0.1).The research reveals that the variable'personal attributes'and attitudes towards work for organizational commitment provides practical significance for the managerial staff.The aim of the paper is to give a status quo analysis on medical personnel's organizational commitment and provide useful reference for human resources management and development in middle and small-sized hospitals in order to improve hospital management efficiency and to fully explore the initiative and potential of all medical personnel and to provide quality service to all patients as a result.
