ObjectivesTo explore a real, objective, comprehensive evaluation of the performance-based bonus distribution system of nurses.MethodsTo construct a primary bonus distribution system through the literature reviewing, the nurses'satisfaction investigation and the bonus distribution indicator survey in a third class hospital, and a small-scale professional certification. We used Delphi method to do two rounds of expert consultation, collected their advices, used medical statistics to analyze relevant data and identified the indicators and weights, at last, developed an evaluation of the performance-based bonus distribution system of nurses and did a probation. We compared the nurses'satisfaction, the quality of nursing and nurses'bonus in different departments with the same positional titles between before and after implementation of the new system.ResultsBased on considering the actual clinical work, we developed a new system called an evaluation of the performance-based bonus distribution system. After implementation, we found that nurses'working enthusiasm and their satisfaction had improved. It has statistical significance to compare the nursing qualities before and after applied as well as the bonus given to nurses in different departments but with the same title.Conclusion This system objectively, comprehensively and truly covered the hospital's goals of nursing management. It combined with nurses'bonus distribution system, focused and was easy to carry out. It also can stimulate nurses'enthusiasm effectively, improve quality of nursing and patients'satisfaction, ensure that the nursing goals are achieved, and enhance management efficiency. Performance evaluation will be incorporated into scientific nursing management mode.
