Objectives: Performance evaluations on nurses significantly affect their satisfaction and enthusiasm towards nursing services,which in turn influence the nursing quality.To enhance the nursing quality,the paper analyses the existing performance evaluation indicators,and provides suggestions improving the evaluations.Methods: Questionnaires and observation were adopted in studying the performance evaluations on nurses in the First Hospital of Lanzhou University.We analyzed and researched into the evaluation indicators in terms of the hospital,departments,nursing departments(from eight dimensions),and nursing in departments.We also undertook analyses on the reliability and validity of questionnaires,and nurses’ satisfaction towards the performance evaluations.During the study,160 questionnaires were sent and returned.Conclusions: Most nurses are satisfied with the existing performance evaluations.However,there are still problems existing.The evaluation systems in terms of the hospital and departments are mainly based on professional titles,lacking generalities and varieties.The eight-dimension evaluations in the nursing departments are not rationally distributed in weights,lacking precise calculations of each nurse workload,or serious assessments of nursing quality,and are not properly implemented.Suggestions: Based on the objects of nursing services,following suggestions are made in four respects.In the hospital level,the performance evaluations on nurses should include their in-patients satisfaction and their workloads,and access all nurses in the hospital as a whole.In the nursing department level,based on the overall performance of nurses,improve the nurse performance evaluation index system,and according to the workload of the hospital clinical departments divided into four wards,the establishment of nursing quality assessment standards,the establishment of nursing performance evaluation Committee monthly inspection of nursing quality and nurse level promotion Committee evaluation;In the department level,the nursing department set up performance evaluation index system based on level and frequency and nursing quality as multidimensional indicators,set up performance evaluation group and quality control group,monthly inspection and evaluation of the quality of nurses work,introduction of computer system to accurately count the workload of nurses;Based on the importance and operational investigation of satisfaction and performance evaluation index system,the nursing quality assessment of n4,n5,n6 and n7 nurses was increased,and the weight of assessment items was improved.To adjust the frequency coefficient of N2 nurses,the evaluation content and standardoperation is not strong enough to make corresponding changes,mainly divided into two categories,for the importance of high and low operability examination content and standards,amend and improve the assessment standards,as appropriate;For the evaluation content and standard of low importance and strong operability,modify or cancel the appraisal content.
