With the reform of medical and health services,the competition in the medical field is becoming increasingly fierce.Having a medical team with outstanding job performance is one of the decisive factors in ensuring the medical quality of the hospital and maintaining its competitiveness.The job embeddedness provides new research ideas for job performance research,which not only increases employee retention opportunities,but also enhances the behaviors of their roles both inside and outside.The domestic research on job embeddedness is still in the initial stage and focus more on the impact of organizational performance and turnover intention.Most of the research on the medical industry is for nursing staff,and there are few empirical studies on medical staff in public hospitals.Based on the theory of social identity,this article takes the public hospital medical personnel as the research object,and takes the organizational identification and job satisfaction as the mediating variables,the calling orientation as the adjusting variable.According to this,this paper sets up the relationship framework of the effects of job embeddedness in public hospitals on the job performance and sets up a moderated mediation model of the influence of job embeddedness in public hospitals on job performance.After thorough and meticulous research,I hope that it can provide some constructive suggestions for public hospitals personnel's job performance improvement.In this paper,541 medical staffs from twelve public hospitals in Beijing,Shandong,Henan,Jiangxi and so on are used as research objects.Empirical analysis is made on the survey data by means of questionnaire survey and SPSS 22.0 and AMOS 22.0 statistical analysis software.Through the analysis,drawing the following main conclusions:(1)Through literature analysis and in-depth interviews with 20 medical staffs in public hospitals,an open questionnaire survey of 150 medical staffs in public hospitals and a preliminary survey of 526 medical staffs in public hospitals,we conclude that the job embeddedness of medical staff in public hospitals in China include four dimensions,namely,organizational emotion,organizational matching,organizational sacrifice and family emotion.The four-factor model is the best fit model.The reliability and validity of the job-embedded questionnaire both meet the requirements of psychometrics and are effective tools to measure the embedding degree of medical staff in public hospitals.(2)Public hospital medical personnel of different ages,working years,positions and qualifications have significant differences in the degree of job embeddedness,organization identification,job satisfaction,calling orientation,job performance.There was a significant difference in the degree of connection between the male and female hospital staff in job embeddedness.There was no significant difference in the calling orientation of public hospital staff with different marital status.(3)Based on the pre-built questionnaire about the job embeddedness of medical staffs in public hospitals,541 medical staffs were investigated to explore the impact of job embeddednessand the impact of each dimension on job performance in public hospitals.Through the AHP,it is found that there is a significant positive correlation between job embeddedness and job performance in public hospital,and the organizational emotion,organizational matching and family emotion dimension of job embeddedness in public hospital has a significant positive predictive effect on task performance.At the same time,job embeddedness of public health workers in public hospitals has a significant positive predictive effect on their relationship performance,and the organizational emotion,organizational matching and family emotion dimensions of job embeddedness also have a significant positive predictive effect on their relationship performance.(4)Based on the theory of social identity,we introduct the organizational identification,job satisfaction as mediary variables,calling orientation as a moderating variable,and build a moderated mediation model to explor the intermediate mechanisms and boundary conditions.Through the analytic hierarchy process,we found that organizational identification of medical personnel in public hospitals plays a part of the intermediary role in the relationship between job embedding and job performance.Job satisfaction plays an intermediary role in the relationship between job embedding and job performance;the calling orientation of the medical staff in public hospitals plays a mediating role between job embeddedness and job satisfaction;job embeddedness is mediated by the orientation of task performance through Job satisfaction.The main theoretical contributions of this dissertation include:(1)The job embeddedness model of medical staff in public hospital constructed by theoretical and empirical analysis not only can better reflect the characteristics of medical staff in public hospitals in China,but also enrich the job embeddedness theory.(2)A comprehensive analysis of the impact of various dimensions of job embeddedness in public hospitals on their job performance has been carried out.The theoretical model of job embeddedness has been expanded through breaking through the field of research in which past job embeddedness theory is mostly used in turnover intention.(3)Through theoretical deduction and model hypothesis,this paper constructs a moderated mediation model of the effects of job embeddedness on job performance in public hospitals,explores part of the intermediary role of organizational identifacaition and job satisfaction,the regulatory role of calling orientation,and the interaction of job satisfaction and calling orientation,and opened the "black box" impact between job embeddedness and job performance.
