PurposeTo establish a qualification and evaluation system for clinical teachers of Master of Nursing Specialist(MNS)postgraduates,and put it into practice.To explore the current qualification of clinical teachers,their cons and pros in teaching MNS postgraduates,so as to provide guidance for selection,training,and assessment of clinical teachers in future.Method1.Construction of qualification system.On the basis of literature review and experts’ in-depth interviews,the preliminary index system was designed,include access criteria and evaluation system.The access criteria include 10 indicators;the evaluation system consists of five evaluation contents(first level index),16 evaluation indicators(secondary indicators)and 51 evaluation criteria(three indicators).Through the Delphi method,33 nursing experts were carried out by a two-rounds questionnaires to determine the system content.The analytichierarchy process(AHP)was used to determine the weight coefficient of the system at all levels.2.Application of qualification system.On the basis of the three-level index of the evaluation system,the Clinical Teachers’ Competence Inventory of MNS Postgraduates(CTCIMNSP)was developed.Including teachers’ version,MNS postgraduates’ version and managers’ version,all items were consistent with each other except the instruction.In pre-survey,30 MNS postgraduates and their clinical teachers and 30 head nurses were selected to revise the questionnaire.In preliminary survey,350 MNS postgraduates’ clinical teachers had been chosen to complete the reliability and validity test.In formal survey,85 MNS postgraduates and their clinical teachers and 85 head nurses were selected to analyze the practicality of the system.The data were collected by Excel 2003 and analyzed by SPSS 18.0.Result1.Experts’ advice and weighting results.We have successfully consulted 29 experts,including 11 nursing education experts,10 nursing management experts,and 8 clinical nursing specialists.They come from Hunan,Guangdong,Sichuan,Jiangsu,Shanghai,Hainan and other areas,which provides a good geographical representation and subject representation for the study.After two rounds of Delphi method,we finally established the qualification and evaluation system for clinicalteachers of MNS postgraduates,including 9 access indicators,5dimensions,19 evaluation indicators and 56 evaluation items.Through analytic hierarchy process,we found that the first five weight of qualification indicators were as follows: clinical working experiences(0.2352),clinical teaching experiences(0.2016),registered nurse(0.1686),education background and professional title(0.1410),research subjects they preside over or participate in(0.0817).The first-level indicator weight of the evaluation system from large to small were as follows:clinical nursing ability(0.3722),clinical teaching ability(0.2698),clinical research ability(0.1885),interpersonal skills(0.1147),clinical managing ability(0.0548).2.Pre-survey and preliminary survey results.The pre-survey results show that the Cronbach’s α of Clinical teacher’s self-evaluation version,MNS postgraduate’s version and head nurses version were 0.97,0.96 and0.94.The preliminary results indicate that the Cronbach’s α of CTCIMNSP is 0.96,and the split half reliability is 0.91,the content validity index(CVI)is 0.93.Each item has a great discrimination.Through the factor analysis of stratification,1 or 2 factors were extracted among 5 dimensions,and the cumulative explanatory variance was more than 50%.The factor load and the commonality of the dimension entries were within the standard range.3.Formal survey results.The aggregate scores,each dimensionscores and satisfaction scores of clinical teachers competence valued by MNS postgraduates(181.33 ± 24.95)are lower than the scores given by both clinical teachers(190.75 ± 24.43)and their head nurses(198.53 ± 18.90),so do the scores of all dimensions and the satisfaction scores.All items have statistical significance except the clinical managing ability(P<0.05).The five highest rated items from all participants were focused on the teachers’ clinical nursing ability,and the five lowest rated items were mainly about their clinical research ability.Conclusion1.The qualification evaluation standard for clinical teachers of MNS postgraduates and CTCIMNSP are built.After tested,they were scientific and reliable,which can serve as an effective tool to manage clinic teachers of MNS postgraduates.2.The result shows that most of the clinical teachers can’t achieve the admission criteria,their clinic teaching abilities and research abilities need to be improved immediately.
