With the growth of human resources in the hospitality industry, hotel interns have become a crucial aspect of the hotel workforce. In fact, the number of interns in front-line guest service departments often surpasses that of regular employees.Consequently, the establishment and management of intern teams have become integral to both theoretical research and practical exploration in the hotel industry. In China, independent hotels constitute approximately 70% of the hotel industry, making them an essential component of its development.Among independent hotels, privately owned establishments occupy a significant position, which makes intern management in these hotels a critical research topic.Within the field of hotel intern management, communication satisfaction is a key aspect. This is because the communication satisfaction of hotel interns is closely linked to their job satisfaction and performance, and it can even have a significant impact on their decision to work in the hotel industry after their graduation from college. This thesis focuses on a private independent high-star hotel in Hangzhou and draws on previous research results to analyze the communication satisfaction of hotel interns using the Communication Satisfaction Questionnaire(CSQ)developed by Downs & Hazen. The study identifies 10 dimensions that influence the communication satisfaction of interns in private independent high-star hotels: Communication Atmosphere,Organizational Vision,Media Quality,Superior Communication,Personal Feedback,Same-Level Communication,CrossDepartmental Communication,Informal Communication,High-Level Communication, and Organizational Characteristics. The study employs various methods such as questionnaire design, survey analysis, and field interviews to analyze the factors that influence the communication satisfaction of interns in private independent high-star hotels. The research findings indicate that all 10 dimensions have a significant impact on the communication satisfaction of interns in this hotel.Organizational Vision has the most significant influence, followed by Superior Communication,Informal Communication,Communication Atmosphere,Personal Feedback, and Cross-Departmental Communication. In contrast,Organizational Characteristics,Media Quality,Same-Level Communication and High-Level Communication have the least significant impact. The study also finds that interns’ educational backgrounds and positions in different department have a considerable impact on their communication satisfaction.Furthermore, gender has a significant influence on Informal Communication Satisfaction.Based on the findings, the thesis provides several strategies to improve communication satisfaction in private independent high-star hotels. These strategies include innovating the communication behavior pattern from an organizational perspective, improving informal communication channels, building a multi-level job rotation system to enhance crossdepartmental communication, enhancing communication management style and efficiency from the perspective of personal feedback, and optimizing the overall communication atmosphere. This study extends the scope of research on communication satisfaction, contributing to the theoretical system of hotel human resource management research. The improvement strategies proposed in the study offer a multi-angle perspective and practical measures for hotels and colleges in intern training, which is beneficial to the establishment of a "trinity" practical education and professional education platform for schools, hotels, and students. |
