Job Characteristics, Job Satisfaction and Organizational Commitment are important concepts in the Organizational Behavior and Human Resources management field. They have been attracted the theoretical cycle and academic’s attention. With the coming era of knowledge economy, talent is increasingly becoming an important factor in determining enterprise development and competitiveness.As human-services hotel industry, the importance of employee is self-evident. How to improve employee’satisfaction, retain talent, enable employees to create greater revenue for the hotel is worth to make efforts to explore. Therefore, it’s valuable for us to explore the relationship between job characteristics, job satisfaction and organizational commitment with the basis of theory of organizational behavior.This paper selects the Qingdao area’s17high-star hotels,516employees as the research object, according to hand out survey questionnaires to collect data.Through statistical analysis of the data obtained, it is concluded that:high-star hotel employees’ job characteristics and job satisfaction are significantly correlative, as an antecedent variable,job characteristics affects job satisfaction significantly; high-star hotel employees’ job characteristics and organizational commitment significantly correlative, as an antecedent variablejob characteristics affects organizational commitment significantly; high-star hotel employees’job satisfaction and organizational commitment significantly correlative, as an antecedent variable, job satisfaction affects organizational commitment significantly; high-star hotel employees’job characteristics not only affects organizational commitment significantly in directly way, but also, according to job satisfaction as a mediating variable, affects organizational commitment in indirectly way.On the basis of relevant theories, to verify this hypothesis, on the basis of the results of the survey and research conclusion, put forward countermeasures and suggestions to optimize management of hotel employees’Job Characteristics, Job Satisfaction and Organizational Commitment, and the further research direction in the future is prospected.
