| In recent years, with the vigorous development of Chinese hotel industry, hotel talent shortage phenomenon is becoming more and more prominent, recruiting interns from school is gradually becoming a common way for hotels to make up for the shortage of talent. Currently, the number of star hotel interns in the western region of Hunan is increasing, interns have gradually become the group of hotel industry that can not be ignored, but few people have researched on the interns’ satisfaction. How to build a set of star hotel interns management system in the western region of Hunan, improving interns’ satisfaction and retention willingness for the hotel to retain excellent talents is worth exploring.This study follows the basic ideas of identifying problems, analyzing and solving problems, from the actual situation of star hotel interns in the western region of Hunan, conducted field research,we found there were still some gaps in the management of interns by hotels and schools. and star hotel interns’ satisfaction and retention willingness were not high but at a general level, Then through statistical analysis of the survey results, find out the impact factors leading to intern’ not high satisfaction, and finally puts forward the countermeasures to increase intern’ satisfaction.This study is divided into six parts. The first part introduces the research background, significance, review research, research, research methods and innovation. The second part defines the related concepts, such as internships, hotel intern, intern satisfaction and reviews the theoretical basis of this research-related, such as the incentive theory, communication theory, people oriented management theory, psychological contract theory and interest stakeholder theory.The third part uses interviews and questionnaires survey to interns of 12 star hotels in the western region of Hunan, then we found there are some problems in star hotels,such as the management of homogenization, a single internship positions, imperfect training system and poor internal communications.In addition,there are some gaps in school management, such as the practice of former interns inadequate educational guidance before the internship, inadequate communication during the internship and vague practice assessment.Finally, we analyze the specific intern satisfaction of different gender, age, education and in different types of hotels.The fourth part is the quantitative analysis section, using some methods such as factor analysis, regression analysis and so on to identify factors that influence intern’ satisfaction. Then we Summarizes the six affected intern satisfaction common factor, namely the work itself, pay and benefits, hotel management, personal development opportunities, relationships and school management.The fifth part based on the principle of collaborative management, fairness and incentive, puts forward a few measures to enhance intern’ satisfaction from the angle of interns management process.As before practice management, the hotel should establish mechanisms for cooperation training and recruitment program, the school should make detailed and reasonable internship programs; In the course of the internship, the hotel should be expanded training content, build a comprehensive incentive mechanism, the school should be carefully selected practice Teachers, pay attention to communication with students; At the end of the internship, the hotel needs to do the job to fill a vacancy, the school should summarize the results and held internship experience Exchange Conference; The sixth part summarizes the conclusions of this study, points out the shortcomings and makes the prospect of future research directions. |
