With the rapid development of China’s market economy,the business model of enterprises has been continuously optimized,and the competition between enterprises has become increasingly fierce.Leaders want the enterprise to continue to gain competitive advantage,should give full play to the role of the first resource of the enterprise "people",but as far as the current reality is concerned,the distribution of interests between labor and management is unbalanced,and the labor side is in a disadvantageous position in the interest game,which will invisibly put pressure on employees and bring conflicts,and leaders in high positions will impose different degrees of abuse and abuse management on employees.Tepper(2000)argues that this destructive style of leadership creates subjective oppression and psychological pressure on employees,making employees reluctant to put forward their opinions when they discover problems in the organization,and show silent behavior in retaliation.Based on the theory of resource conservation,this paper focuses on whether abused employees will have emotional labor,which will lead to the occurrence of employee silent behavior.In addition,a person’s psychological state governs its behavior,and a relatively stable psychological state or characteristic can help employees resist external risk factors.Therefore,it is necessary to delve into the impact of psychological capital.In summary,this paper aims to explore the role of emotional labor and psychological capital in the influence mechanism of abuse management and employee silent behavior,in order to provide more ideas for improving work efficiency and organizational performance,and making rational use of enterprise human resources.On the basis of reading academic research literature,this paper clarifies the research content,proposes hypotheses and builds theoretical models.Questionnaires were compiled to distribute and collect them,and 437 met the conditions were finally selected.Subsequently,data analysis software SPSS24.0 and AMOS24.0 were used for analysis,and the mechanism of action among the four variables of abusive management,employee silent behavior,emotional labor and psychological capital was verified by reliability and validity analysis,correlation analysis and other tests.The results show that abusive management has a positive effect on employees’ silent behavior.Abusive management has a positive effect on the surface acting and a negative effect on the deep acting in emotional labor.Emotional labor plays a mediating role in the system of the influence of abusive management on employee silence behavior.Psychological capital has a moderating effect on emotional labor and employee silence behavior.The results of this study enrich the theoretical and practical research on the relationship between abuse management,emotional labor,employee silence behavior and psychological capital.According to the results of this paper,enterprises and managers should pay attention to the leadership style in the team,pay attention to employees’ emotions,and help employees improve their psychological capital. |
