Innovation is an inexhaustible driving force for enterprises to maintain sustainable development,and it is also an important means for enterprises to obtain competitive advantages.Employee innovation is included in enterprise innovation and plays the most fundamental role.It is the main source of enterprise creative activities.Enhancing employee innovation is fundamental to improving enterprise innovation performance and core competitiveness.The formation of employee innovation behavior is a dynamic development process,which is influenced by various factors such as the internal and external environment of the enterprise and employee personal characteristics.With the vigorous development of the digital economy and the penetration of digital technology and digital thinking,the importance of employees’ digital literacy has become increasingly prominent.The traditional innovative behavior of employees needs to be further enriched and improved.Learning is an eternal topic of innovation and development.How to rely on enterprise learning orientation to enhance employees’ digital literacy and stimulate their innovative behavior has become an urgent issue in the current field of organizational behavior research and enterprise human resource management practices.This study takes Chinese enterprise employees as the research object,and uses a combination of theoretical deduction and empirical analysis to explore the internal mechanism between enterprise learning orientation,employee digital literacy,and employee innovation behavior.Firstly,based on the relevant literature,and based on the individual innovation theory,organizational learning theory,absorptive capacity theory,and social information processing theory,the initial proposition of the intrinsic correlation between enterprise learning orientation,employee digital literacy,and employee innovation behavior is proposed;Secondly,using domestic and foreign mature scales for reference to edit and design a questionnaire,using a simple random sampling method to collect data on sample basic information,enterprise learning orientation,employee digital literacy,and employee innovation behavior;Thirdly,based on the data obtained,the research hypotheses and models proposed in this study were empirically tested using descriptive statistical analysis,reliability and validity testing,correlation analysis,structural equation modeling,and other methods.The main conclusions are as follows:(1)Among the variable structure elements,it is reasonable to divide corporate learning orientation into three dimensions: learning commitment,open mind,and shared vision;(2)Enterprise learning orientation has a positive impact on employee innovation behavior,enterprise learning orientation has a positive impact on employee digital literacy,and employee digital literacy has a positive impact on employee innovation behavior;(3)Employee digital literacy plays a mediating role between enterprise learning orientation and employee innovation behavior,and as an intermediary variable,employee digital literacy affects the relationship between various dimensions of enterprise learning orientation and employee innovation behavior.Finally,based on the research findings,relevant management implications are provided to provide some guiding suggestions for enterprises and employees to continue to innovate and develop.The contributions of this study mainly include two aspects:(1)By deriving the "environment structure(ability)strategy(behavior)" framework in the field of organizational behavior research to the micro level of employee innovation behavior,the relationship between enterprise learning orientation(environment)and employee innovation behavior(behavior)is selected as the research direction,and the mediating role of employee digital literacy(ability)is taken into account,Enriched the research on the interaction between environmental and individual factors in employee innovation behavior,and improved the driving mechanism of employee innovation behavior;(2)Based on the perspective of innovation stage,a conceptual model of employee innovation behavior,namely,"generation of innovative ideas,support of innovative ideas,resource seeking,implementation/execution of innovative ideas",is constructed.Based on the perspective of innovation interaction,a theoretical analysis framework of "willingness orientation,literacy support,behavioral results" is constructed,verifying the relationship between enterprise learning orientation,employee digital literacy,and employee innovation behavior,Expand the external validity of individual innovation theory and other related theories.
