In the new situation, the development of the internet and communication technology will increase the possibility of employee time banditry behavior.Time banditry behavior is common in organizations. As a negative work state, time banditry behavior can reduce employees’ job performance.Given that leadership style is an important factor in time banditry behavior, and self-sacrificial leadership as a positive leadership style, voluntary temporary or permanent relinquishment of personal interests, privileges, and well-being for the benefit of the organization and employees can reduce employee negativity behavior. However, previous studies have focused on the relationship between employees’ own factors and their time banditry behaviors at the same level, ignoring the cross-level research on leadership styles and employees’ time banditry behaviors, and have not examined the relationship between self-sacrificial leadership styles and employees’ time banditry behaviors.relationship is discussed. Therefore, based on the resource conservation theory, social exchange theory and social identity theory, this study uses self-sacrificial leadership as an independent variable and time appropriation behavior as a dependent variable to deeply explore the mechanism of action of the two,as well as the mediating role of emotional exhaustion and the regulation of organizational identification. This study combs the relevant literature on self-sacrificial leadership, emotional exhaustion, time banditry behavior, and organizational identification, and constructs the main research ideas and framework based on resource conservation theory, social exchange theory, and social identity theory. On this basis, put forward the research hypothesis of this paper.Secondly, drawing on the mature scales developed by scholars at home and abroad, following the principles involved in the questionnaire, the measurement questionnaire for this study was compiled, and a formal scale was obtained through revision. Finally, the empirical analysis is carried out by means of reliability analysis, validity analysis, variance analysis, correlation analysis, polynomial regression analysis,Bootstrap mediation effect test and moderation effect test to further verify the research hypothesis of this paper.Taking 309 enterprise employees as the survey objects to conduct empirical tests, the study found that:(1)there is a U-shaped relationship between self-sacrificial leadership and time banditry behavior;(2)there is a U-shaped relationship between selfsacrificial leadership and emotional exhaustion;(3)emotional Exhaustion has a positive effect on time banditry behavior;(4)Emotional exhaustion has a U-shaped mediating effect between self-sacrificial leadership and time banditry behavior;(5)Organizational identification has a U-shaped relationship between self-sacrificial leadership and emotional exhaustion.moderating effect.Research shows that self-sacrificial leadership has a“double-edged sword”effect on employees’ time banditry behavior and has a differentiated impact through emotional exhaustion.Research on the relationship between self-sacrificial leadership and time banditry behavior, and provide new ideas for guiding management practice.
