The phenomenon of "Perceived Overqualification" is a common research topic in organizational behavior.The occurrence of this phenomenon is related to the unclear positioning of the enterprise in the recruitment.The recruitment does not start from the actual needs of the post,over interpret the qualifications required by the post,and pay attention to high education and high quality,and select the best from the candidates rather than the "most suitable" personnel,resulting in the actual ability of the recruited employees being higher than that of the job,Its negative effects are also gradually exposed.Therefore,a correct understanding of how excess qualification affects employee behavior and the formulation of scientific and effective human resource management policies can improve enterprise efficiency and revenue.Based on the individual job matching theory and resource conservation theory,this study constructs a model including two mediators of relative deprivation and emotional exhaustion.Through the empirical research method of questionnaire survey,spss22.0 and LISREL 8.70 software are used to verify the internal relationship between employees’ sense of overqualification and time occupation behavior,relative deprivation and emotional exhaustion.In this study,426 employee questionnaires were distributed to employees through the Internet,and the effective recovery rate was 85.2%.The results show that:(1)the sense of overqualification and relative deprivation are significantly positively correlated with employees’ time occupation behavior,and the sense of relative deprivation plays an intermediary role between them;(2)There is a significant positive correlation between emotional exhaustion and time encroachment behavior,and emotional exhaustion plays an intermediary role between the sense of overqualification and employees’ time encroachment behavior;(3)The double intermediary model of relative deprivation and emotional exhaustion was established.According to the research results,this study puts forward the following suggestions:(1)select people reasonably and avoid blindness;(2)Result oriented and preventive measures;(3)Scientific management,fairness and justice.
