Unethical behavior has been the focus in the academic and practical business domain.In the previous studies,when an unethical behavior was complemented,the motives tend to scheme for personal gain,revenge or hurt colleagues,imposing a serious and negative consequence on the organization.However,in the actual work context,the motives of employees engaging in unethical behaviors prove to be more complex than what has been investigated our existing researches.It is found in many cases that they perform the unethical behaviors for the reason of safeguarding the interests of the organization or other members.Although this kind of unethical behavior violates the morals ethics standard of the enterprise,it is based on a different purpose from the former ones.In addition,owing to the fact that it carries a pro-organization characteristic,this unethical behavior is often connived,neglected or even encouraged by the manager.But in the long run,because the unethical characteristics of these behaviors willdamage the long-term interests and reputation of enterprises,they will bring about extremely destructive impacts.Therefore,it is highly necessary to probe into the inducement and internal mechanism of the unethical pro-organizational behavior.More importantly,leaders have a control over the important resources in an organization,thereby they have a crucial impact on the words and deeds of employees.Thus,this paper,from the perspective of the leadership factors,selects the self-sacrificial type of leaders with high moral integrity and charm,who are enormously admired and concerned in recent years,and then deeply analyzes the relationship and internal mechanism between self-sacrificial leadership and unethical pro-organization behaviors.On the one hand,this leads to the reflection on whether a good leader can trigger negative behaviors of employees;on the other hand,it also puts forward more targeted suggestions for managers to control the occurrence of this behavior.This paper explores the relationship between self-sacrificial leadership and unethical pro-organizational behaviors,and further analyzes how and under what conditions self-sacrificial leadership influences unethical pro-organizational behaviors.Based on this,this paper reveals the relationship between self-sacrificial leadership and unethical pro-organizational behaviors and its internal mechanism from the cognitive and emotional perspective combined with localization.This paper further explores the relationship between self-sacrificing leadership and employees’ unethical pro-organizational behaviors,as well as the dual mediating effect of employees’ identification with leader and organizational affective commitment in this process,and examines the mediating effect of collectivism orientation between the two.The study collected data from 345 front-line production and sales employees in seven enterprises in hebei province for statistical analysis.Findings of this study:(1)Self-sacrificial leadership has a positive impact on unethical pro-organizational behavior.(2)Identification with leaders and organizational affective commitment play a mediating role between self-sacrificial leadership and unethical pro-organizational behaviors.(3)The collectivism orientation of the employees positively moderated the relationship between self-sacrificial leadership and unethical pro-organizational behavior,which was reflected in the situation that the higher the collectivism orientation of employees is,the stronger self-sacrifice leadership has a positive impact on the unethical pro-organizational behavior,and vice versa.Finally,this paper collects and summarizes the above research conclusions,and makes strategic proposals on the execution of correct effectiveness of selfsacrificing leadership,and further puts forward the measures to curb the emerg ence of unethical pro-organizational behaviors of the employees,and points out t he deficiencies of this paper and future prospects.
