Central enterprises control China’s domestic economic lifeline and are the backbone of maintaining national stability and social prosperity.Since entering the21 st century,the economic globalization has been developing constantly,the science and technology industry has been developing rapidly,the international competition has become increasingly fierce,and the external environment is complex.In the face of increasingly severe domestic and international situations,a strong management is crucial to the development of central enterprises,especially the excellent leadership of the management,which will become a key factor in the development,reform and regeneration of enterprises.Therefore,as the most important soft power for enterprise development,the development of leadership has become the focus of enterprise management in recent years.China Agri-Industry Holdings Co.,Ltd.(CCO)is a core subsidiary of COFCO Group.In the process of COFCO’s transformation from foreign trade business to the whole industry chain,due to the lack of hierarchical management leadership model,there were many problems in the transformation of related businesses and team management.Therefore,the establishment and application of the leadership model of middle and senior managers within the enterprise is a new topic proposed by the change of the business environment for CCO.This paper mainly adopts literature analysis,theoretical analysis,behavioral event interview,strategic deduction and questionnaire survey to conduct research from five aspects: literature research,theoretical research,problem research,model construction and model application.According to the results of the problem survey,it is found that the definition of leadership of middle and senior managers is vague and there is no systematic standard within the enterprise.Managers at different levels have different leadership qualities,but lack of courses and methods to improve;The leadership of managers at different levels does not match the company’s core strategy well,and cannot form a joint force to serve the company’s business.In view of the lack of leadership models of managers at different levels of CCO,based on the strategy of the whole industry chain of CCO,combined with the core competitiveness and driving force of CCO,as well as the quality characteristics that CCO managers must have,and finally with the corporate culture of CCO,the leadership model of middle and senior managers of CCO,and the application methods and specific application examples of the model are analyzed for different aspects of human resource management.CCO’s middle and senior leadership model focuses on the key qualities and constructs their own leadership models for middle and senior managers.Then,a KAAPP+ comprehensive evaluation system based on the leadership model of middle and senior managers was established.With this evaluation system as the core,create an overall framework for human resources development supported by six subsystems: leadership development,recruitment,appointment,training development,performance management and reserve echelon construction.Finally,the specific application of the middle and senior management model is analyzed,which proves the importance of the middle and senior management leadership model to the development of enterprises.The research results of this paper provide scientific guidance for the construction of leadership models in state-owned enterprises,and provide a complete set of theoretical system support for the comprehensive evaluation,appointment selection and training and incentive of middle and senior managers.The refined construction of different levels of manager models makes the human resources work of enterprises from human resource management to human resources development have a strong foundation guarantee.The construction and application of CCO’s leadership model for middle and senior managers also provides a reliable manpower management solution for CCO’s development towards strategic goals. |
