| As the external environment of enterprises becomes more complex and uncertain,competition among enterprises is becoming increasingly fierce.If enterprises want to achieve healthy and sustainable development in a dynamic and complex environment,they cannot do without the support of talents.As the middle-level managers of important talents,they play an important role in the implementation and reform of organizational strategies.However,the current management theory lacks a systematic middle-level manager leadership evaluation system and middle-level manager leadership theory.Therefore,enriching the relevant theoretical system,correctly evaluating and improving the leadership of middle-level managers of enterprises is also a major issue for organizational development.This article uses systematic methods,systematic inductive reasoning,deductive reasoning and normative research methods,through combing the existing literature,synthesizing the existing leadership theory,integrating the relevant research on middle managers in academic history,and constructing a systematic view of middle management.The comprehensive model of leader leadership,that is,the leadership of middle managers is manifested as the interaction between middle managers’ leadership environment cognition,leadership spirit-psychology,leadership functional behavior and leadership performance to promote their growth.This provides a theoretical basis for the improvement of the leadership of middle managers.This article uses the analytic hierarchy process and a comprehensive model of middle managers’ leadership based on the system view to construct its evaluation system,and determines four secondary leadership evaluation indicators,including environmental cognition,spiritual-psychological traits,leadership functions,leadership performance and nineteen three-level leadership evaluation indicators provide management tools for middle managers’ leadership evaluation and development.This paper evaluates the three middle managers of the case company by using the leadership evaluation tool of middle managers,and finds that their leadership problems mainly include: single incentive methods in the leadership function,insufficient team building ability,and insufficient ability to collaborate at the same level;The performance appraisal system of leadership performance needs to be improved;the emotional control and management ability of the leader’s mental-psychological aspects is insufficient.The countermeasures put forward in response to the problem include: improving incentive methods,improving team building capabilities,and improving peer collaboration capabilities;improving performance appraisal systems;improving emotional control and management capabilities.At the same time,it also confirms the leadership model of middle managers constructed in this article,This provides a reference for the evaluation and promotion of the leadership of middle managers. |
