Performance appraisal is an important management system to improve the innovative development and sustainable growth of companies,especially for knowledge intensive high-tech companies.Building a good performance appraisal scheme for R&D personnel can not only continuously improve the innovation of enterprises,but also maintain a stable R&D team and better achieve the strategic development goals of enterprises.The jiuyuan company is a nuclear instrument and equipment R&D and manufacturing enterprise,with many R&D personnel,in order to improve the enthusiasm of the R&D team.First of all,this thesis analyzes the current situation of performance appraisal of R&D personnel of the jiuyuan company in detail,describes the organizational structure,responsibilities and personnel composition of R&D Department of the jiuyuan company,and introduces the current situation of performance appraisal of R&D personnel of the company.It is found that many employees are not satisfied with the current performance appraisal measures.Secondly,this thesis uses the questionnaire survey method to analyze the problems existing in the performance appraisal of R&D personnel in the jiuyuan company,the unreasonable formulation of R&D personnel performance appraisal objectives and appraisal indicators,the poor communication,insufficient guidance,the unreasonable performance appraisal cycle of R&D personnel,the insufficient application of appraisal results,and the imperfect appeal channels and mechanisms.Thirdly,this thesis analyzes the reasons for the problems of performance appraisal of R&D personnel.The company lacks advanced awareness of performance appraisal,the construction of performance appraisal index system is also very difficult,the performance appraisal method is not scientific,and the performance appraisal system is not perfect.In order to improve the performance appraisal level of R&D personnel,the jiuyuan company adopts key indicator method,target management method and 360 degree performance appraisal method,and fully applies the equity theory to optimize the performance appraisal scheme of R&D personnel of the jiuyuan company.Design performance evaluation indicators based on the R&D strategic objectives of the jiuyuan company,and adopt the analytic hierarchy process to give weights to the key performance evaluation indicators,so as to better ensure that the company’s performance evaluation indicators meet the R&D personnel and the company’s strategic development goals.Setting different performance appraisal cycles according to different projects and positions,optimizing the main body of performance appraisal,and making full use of the results of performance appraisal,including salary adjustment results,post promotion,employee training and personal career planning.
