Nowadays,with the development and popularization of information technologies such as cloud computing,big data,Internet of Things,mobile Internet and artificial intelligence,applications such as e-commerce,distance education,remote diagnosis and treatment,e-government,mobile office and telecommuting are increasingly widely applied in all fields of life,and the information technology industry plays an increasingly important role in the development of national economy.As the main force to promote the vigorous development of information technology industry,information technology companies rely on highly educated,advanced and creative employees for their high-quality development.Employees in information technology companies have stronger self-awareness,pay more attention to the realization of self-worth,and have higher requirements for the company’s incentive measures.It has become a key issue in the management of information technology companies to clarify the needs of employees and formulate a scientific and effective incentive mechanism that is in line with the actual situation of enterprises.C Information Technology Company is a large information technology company in Shanxi Province,with a majority of knowledge-based employees,and there are problems such as high employee mobility,weak sense of belonging and low work enthusiasm.This paper takes C information technology company as the research object.Firstly,by using the method of literature research,it combs and summarizes the effective factors of knowledge-based employees’ motivation and the relationship between them.Then,it combines expectation theory,Porter Lawler’s comprehensive incentive model and the total compensation model of the American Compensation Institute to clarify the influence of each incentive factor on individual psychology and work enthusiasm,and designs an outline and questionnaire for interviews with knowledge-based employees of C information technology company.;Then,by means of field interviews and questionnaires,based on a comprehensive understanding of the composition of knowledge workers in C information technology company,the real needs of knowledge workers for salary and benefits,working conditions,job competence,sense of belonging and autonomy,vocational training,job promotion,corporate culture and their satisfaction with the current incentive mechanism,this paper deeply analyzes the problems and their causes in C information technology company’s incentive mechanism,It is found that the problems existing in motivating employees in C Information Technology Company are as follows: simple salary and welfare structure,poor working conditions,low quality of vocational training,unfair career development and lack of corporate culture construction.The reasons for these problems are: the dynamic adjustment mechanism of salary and welfare has not been established,the working conditions cannot be improved due to the unstable economic benefits,the management has not paid enough attention to training,the promotion mechanism of the company is conservative,and the corporate culture construction lacks a sense of identity.In view of the existing problems and their causes,based on the comprehensive incentive theory,this paper puts forward a targeted optimization scheme for the existing incentive mechanism,namely,C,the incentive mechanism optimization of information technology companies should be based on the principles of combining personal development goals with enterprise goals,encouraging according to needs and fairness,and design incentives from five aspects: formulating scientific and comprehensive salary incentives,providing warm and caring working environment,arranging appropriate and effective vocational training,customizing a fair career development system,and cultivating a corporate culture of common growth.The research in this paper has strong pertinence and maneuverability,which can provide reference for the improvement and perfection of the incentive system of C information technology company,and also provide reference for the same type of enterprises,so as to fully enhance the work initiative of knowledge workers and promote the healthy development of enterprises.
