Under the background of the prominent value of knowledge and the increasing importance of knowledge management,the phenomenon of perceived overqualification of employees is becoming more and more serious.The choice of hiding or sharing knowledge by overqualified employees has become a breakthrough in the efficient operation of the organization.How to reduce the knowledge hiding behavior of employees and make full use of the potential value of employees is very important for the field of knowledge management.Existing literature mainly explores the impact of overqualification perception on employee attitudes and behaviors based on the perspective of "person-post" matching and resource preservation.There are still research gaps and room for discussion in the field of employee behavior in the field of knowledge management.To this end,this study takes the social comparison theory as the research perspective,constructs a theoretical model of perceived overqualification of employees and knowledge hiding behavior,introduces relative deprivation as an internal mechanism,and explores "how" overqualification perception affects knowledge hiding behavior;from the perspective of the team At the level,task interdependence is introduced as a boundary condition to explore "when" perception of excess aptitude affects knowledge hiding behavior in team situations.This study is based on 489 questionnaire survey samples from 6 provinces and cities,5industries,13 enterprises,and 38 working teams in Chinese mainland,using statistical analysis techniques such as structural equation modeling,hierarchical regression analysis,and multi-level linear regression analysis.Statistical analysis software such as SPSS 25.0,AMOS 25.0,and HLM6.08 conducted empirical analysis and hypothesis testing,and the results showed that: first,the perceived overqualification of employees positively affects the behavior of knowledge hiding;second,the perceived overqualification of employees positively affects the relative sense of deprivation;third,employees’ relative of deprivation positively affects knowledge hiding behavior;fourth,employees’ relative sense of deprivation plays a mediating role in the relationship between the perceived overqualification of employees and knowledge hiding behavior;fifth,team task interdependence cross-level burden To mediate the relationship between employees’ relative sense of deprivation and knowledge hiding behavior,that is,strong task interdependence among team members will weaken the positive impact of relative deprivation on knowledge hiding behavior;sixth,team task interdependence cross-level negative Moderate the indirect effect of employees’ relative deprivation perception on the relationship between overqualification perception and employees’ knowledge hiding behavior,that is,the stronger the task interdependence among team members,the weaker the indirect effect of their relative deprivation feeling on the relationship between the perceived overqualification of employees and knowledge hiding behavior.This study provides some enlightenment for management practice.It believes that organizations should pay attention to the matching of the perceived overqualification of employees and positions in the practice of human resource management,and promote "person-post" matching through career planning,development opportunity mining,and personal growth promotion,to reduce the adverse effects of the perceived overqualification of employees;the organization should relieve employees’ bad emotions through effective material encouragement and spiritual care,and provide employees with channels to vent and seek comfort in a timely manner;organizations can also work through work processes and task collaboration.Arrangement to strengthen the job characteristics of employees,improve the interdependence of tasks among enterprise members,and then inhibit and reduce the frequency and probability of employees’ negative behaviors triggered by the perception of overqualifications.
