| With the change of economic situation and the fierce growth of employment competition pressure,in order to improve competitiveness,enterprises continue to raise the "threshold" of educational background,and many work units have higher requirements for personnel qualification than the post itself;In addition,affected by the epidemic,job seekers are more stable and conservative in the job search process.The phenomenon that employees have a sense of qualified overqualification is becoming more and more common.This perception will have a series of effects on employees’ work attitude,behavior and organization.Knowledge hiding has attracted extensive attention of scholars and managers in recent years.It is an important way of knowledge management in the era of knowledge economy.Therefore,the purpose of this study is to explore the impact of perceived overqualification on employees’ knowledge hiding.Based on the relative deprivation theory,this study explains the internal relationship between variables,constructs an intermediary model in which the sense of excess qualification affects knowledge hiding through the intermediary effect of relative deprivation,and discusses the regulatory effect of collectivism atmosphere on the intermediary model.With the help of Credamo platform,303 valid questionnaires were collected for employees in various industries,using spss25.0、Amos24.0 software carries out data analysis and test on the regulated intermediary model.The results show that:(1)the perceived overqualification has a positive impact on knowledge hiding;(2)The sense of relative deprivation plays an intermediary role between the perceived overqualification and knowledge hiding;(3)Collectivism atmosphere negatively regulates the relationship between the perceived overqualification and the sense of relative deprivation,that is,the stronger the collectivism atmosphere,the weaker the relationship between the two.From the perspective of employee perception,this study explores the influence path between the perceived overqualification and knowledge hiding,which is a supplement to the previous research.The practical enlightenment is as follows:employees’ perceived overqualification has an important impact on their knowledge hiding behavior.The perceived overqualification will trigger employees’ knowledge hiding behavior through the intermediary effect of relative deprivation,and in this process,the influence of collectivism atmosphere plays an important regulatory role.Therefore,the organization should pay enough attention to the perceived overqualification;Pay attention to the cultivation of collectivism atmosphere,create good external conditions for improving employees’ sense of excess qualification,and create a strong collectivism atmosphere by means of organizational atmosphere construction and corporate culture construction;At the same time,we should also strengthen the management and attention of employees with the perceived overqualification in the organization,make good use of the situation,add challenges to their work and create greater value for the organization. |
