| In recent years,the aging of the population in China has been deepening,and the effective demand for social pension has increased significantly.At the same time,the nursing staff in the elderly care institutions are short of resources,their overall quality is low,and their sense of fairness is insufficient,which can not meet the market demand of the development of the socialized elderly care industry.Therefore,it is very important to strengthen the construction of talent incentive mechanism for elderly care institutions and alleviate the serious shortage of employees in elderly care institutions.This paper introduces in detail the relevant background,research status,main concepts and basic theories related to nursing talents in elderly care institutions.Then,taking the Beijing elderly care service market as the object of investigation,we conducted a comprehensive multi-level market research around the perception of the elderly care institutions’ fair system.This paper divides the inspection dimension of the fairness system into four aspects.In the process of analysis,the multiple response analysis method is used to study the incentive methods valued by the elderly service personnel and the factors affecting the resignation of the elderly service personnel,and the chi square goodness of fit test is carried out;One way ANOVA was used to study the differential effects of gender,age,employee identity and working years on the cognition of the fairness system of pension service institutions;Finally,the linear regression analysis method is used to study the influencing factors of the fairness system of the elderly service institutions and the influence of individual differences on the mismatch behavior of the sense of fairness.The main conclusions of this paper are:first,gender has a significant impact on the external sense of fairness.;Age has a significant effect on the internal fairness of similar posts and the external fairness of individuals;Employee identity has a significant impact on the external fairness of similar posts and the external fairness of individuals.Second,among the incentive methods valued by elderly care service personnel,compensation and benefits and reasonable performance appraisal methods account for the highest proportion;Among the factors that affect the resignation of elderly care service personnel,compensation and benefits accounts for the highest proportion.Third,the four dimensions of the fair system have an impact on employee satisfaction.Fourth,education and age have a significant impact on the sense of fairness mismatch behavior.In order to improve the incentive effect of nursing talents in Beijing’s elderly care institutions,based on various theories,this paper proposes targeted incentive improvement strategies for elderly care talents from society,government and enterprises,so as to promote the construction of nursing talents in Beijing and the high-quality development of elderly care service industry. |
