The arrival of the 5G era has accelerated the development of Internet communication technology,the use of communication tools has become more diverse and convenient,and employees of enterprises usually receive work task information from leaders or colleagues during non-working hours,which indirectly improves business performance to a certain extent,but at the same time,it also brings negative impacts on employees’ work and life,and is often overlooked by enterprises.It is worth noting that its negative impacts will also have a negative effect on business management.The use of work communication tools will shorten the time of self-adjustment of employees,and make employees remain in a state of work stress after working hours,which will cause psychological separation and damage to psychological recovery of employees.In addition,employees break away from their employee status and devote themselves to family roles and social activities,while the working through information and communication technologies after hours will crowd out employees’ time to accompany their families and socialize.The dual roles of company employees and family members make employees have role conflicts.The lack of psychological separation and the aggravation of role conflict make employees look for outlet.Dissatisfaction with their work and leading colleagues will be reflected in their work and production,and the most common one is deviant behavior.Therefore,the working through information and communication technologies after hours is the antecedent of inducing employees’ deviant behavior.This study explores the mechanism of the working through information and communication technologies after hours on employees’ deviant behavior by combing the literature of related major variables,using questionnaire survey to obtain data,and further using empirical research to test.Based on self-depletion theory,emotional event theory and current research results,this thesis discusses the mediating model between the working through information and communication technologies after hours and employees’ deviant behavior,and the roles of psychological separation,role conflict and job flexibility in it.In this study,questionnaires were distributed through the Internet,and data were collected from 510 employees.SPSS26.0 and AMOS24.0 were used for regression analysis to test the research hypothesisThe findings are as follows:(1)The working through information and communication technologies after hours has a significant positive impact on employees’ deviant behavior;(2)Psychological disengagement plays an intermediary role in the relationship between the working through information and communication technologies after hours and employees’ deviant behavior;(3)Role conflict plays an intermediary role in the relationship between the working through information and communication technologies after hours and employees’ deviant behavior;(4)Job flexibility plays a positive regulatory role between psychological disengagement and employee deviant behavior;(5)Job flexibility plays a positive moderating role between role conflict and employee deviant behavior.(6)Job flexibility positively regulates the mediating role of psychological disengagement in the relationship between the working through information and communication technologies after hours and employees’ deviant behavior;(7)Job flexibility positively regulates the mediating role of role conflict in the relationship between the working through information and communication technologies after hours and employees’ deviant behavior.The conclusion of this study examines the positive impact of the working through information and communication technologies after hours on employees’ deviant behavior,and verifies the mediating role between psychological separation and role conflict,as well as the moderating role of job flexibility.This study enriches the relevant research contents of the working through information and communication technologies after hours and the action path of workplace communication tools to employees’ deviant behavior,and provides certain guiding value for the scientific management of organizations and how to avoid its adverse consequences.
