| In the final analysis,the competition between enterprises lies in the competition among talents.With the development of society and the advent of the era of knowledge economy,the proportion of new generation technology R&D personnel in employees in all walks of life is increasing.The new generation technology R&D personnel have gradually become the main force of modern enterprises and the key for high-tech enterprises to obtain competitive advantage.The new generation of technology R&D personnel grew up in the era of China’s rapid economic development and highly open social culture.These factors have brought distinctive characteristics and differences to the shaping of the world outlook,outlook on life and values,personality characteristics and way of thinking of the new generation of technology R&D personnel.How to combine the characteristics of the new generation of technology R&D personnel to effectively motivate them has also become an opportunity and challenge for enterprises.Using the Theory of Achievement Needs,taking the new generation of technology R&D personnel of SY Company as the research object and the optical industry as the research background,this paper investigates and analyzes the incentive status of the new generation of technology R&D personnel of SY Company by analyzing the theoretical research on achievement incentive at home and abroad,using the methods of questionnaire and interview.After receiving the questionnaires from 312 new generation R&D personnel of SY Company,using SPSS software to describe and analyze the relevant data.With descriptive analysis,factor analysis and difference analysis we get the problems existing in the salary incentive,performance appraisal,post promotion,employee training and promotion culture incentive of new generation R&D personnel of SY Company.The problems in achievement need incentive are particularly prominent,which is specifically reflected in the over unification of achievement need incentive means,ignoring the characteristics of the new generation of technology R&D personnel,the effect of the training system is poor,the career development system of the new generation of technology R&D personnel is not perfect,and the performance appraisal system is unscientific.Combined with the theory of achievement needs,this paper gives opinions and suggestions on the incentive of the new generation of technology R&D personnel of SY Company from the three dimensions of achievement needs,power needs and affinity needs.The research results show that the motivation of the new generation of technology R&D personnel of SY Company for achievement needs is very strong,and there is a lack of achievement incentive factors in the existing incentives of SY Company.We can optimize the training system of new generation technology R&D personnel and strengthen training management by implementing multiple career development incentives,encourage the improvement of the academic qualifications of the new generation of technology R&D personnel and innovate the performance appraisal methods of the new generation of technology R&D personnel,gradually enhance the satisfaction,identity and sense of belonging of the new generation of R&D personnel of SY Company to the company’s incentives,and contribute to improving the efficiency of the new generation of skilled employees and realizing the sustainable and leapfrog development of SY Company.This study not only broadens the application field of achievement needs theory,but also provides a certain reference for similar enterprises to solve the problems such as the incentive of new generation technology R&D talents. |
