Commercial banks have a pivotal position in the financial system,such as credit intermediary,resource allocation and economic regulation.So it has exerted great influence to the whole social and economic development.Since 2020,commercial banks have faced enormous external challenges in the overall development environment due to the Covid-19 epidemic situation,while the competition within the banking industry has reached a white-hot level.The bank’s development concept and strategic objectives ultimately depend on the service of employees to achieve.The most important thing for the bank are the service status and service level of employees.The most basic workers of the bank are grass-roots employees.Various incentives can be used to stimulate the enthusiasm and creativity of employees,continuously improve their own abilities and the quality of service,which eventually forms the core competitiveness of the bank.The research object of this thesis is the basic staff of A Bank.First of all,investigate and analyze the motivation of grass-roots employees through questionnaire and interviews.Again,find out the problems of motivation in A Bank with the theories related to motivation: the personal needs of employees are not paid enough attention,the performance appraisal system is lack of incentive,the career promotion channels are not smooth,the growth and training plan cannot meet the needs of employees,and the non-material incentive measures are insufficient.Finally,combining with the actual of A Bank,propose the optimization countermeasures: Adhere to the scientific incentive principle.Pay attention to the personal needs of employees,then provide employees with diversified choices.Improve the incentive effect of the performance appraisal system.It broaden promotion channels with build parallel sequence of horizontal promotion channels and vertical ranks to activate their work motivation.It perfect the staff training system to improve themselves.It enhance employee engagement with strengthen communication between superiors and subordinates and carry out employee recognition programs.Improve the management level to ensure that the incentive optimization measures fully play a role.
