The continuous IOT,wireless communication,intelligent devices and other technologies and various industries has spawned a large number of new products and services.XC company,has grown with the rapid development of smart education and smart community products.Opportunities and challenges are always inseparable.With the rise of the industry,the competition in this market is even more fierce.Traditional IT manufacturers have joined the war,emerging enterprises have also expanded their territory in this field,and enterprises in other industries have joined across borders.As a start-up enterprise,XC company is naturally in a weak position in the market competition.In order to survive and gain competitive advantages,it must do everything possible to integrate resources to bring its superiority into full play and motivate the enthusiasm and initiative of all employees,to achieve the business objectives.Organizational structure design is an important means to define the framework and flow of the company and formulate the rights and responsibilities of internal personnel,so as to realize the organizational strategy and business objectives.In the early stage of entrepreneurship,the company’s structure is nonstandard,and the work of leaders and employees depends on their ability and consciousness.The founding team overcomes various difficulties with high-quality resources and strong perseverance to enable the enterprise to survive in the market and make progress.However,with the stage of business and the expansion of scale,the original loose organizational structure began to fail,the appeal of leaders was not enough to support the operation of the whole company,and the development speed of the company is already sputtering.Through questionnaires and interviews,this thesis combs various organizational structure problems of the company:the company’s strategy and business objectives,the responsibilities and authorities of various departments and posts are not clear,the functions of various departments and posts are missing and overlapping,the reporting relationships is chaotic,the work flow is imperfect and the degree of implementation is low,the performance and work evaluation are lack of basis.Through interviews,this thesis analyzes the causes of XC’s organizational structure problems:first,the initial company strategy emphasizes flexibility,and the division of labor and standardization are relatively weak;Secondly,the development stage and scale of the company are still in the initial stage.The managers work focus on business development and ignore internal management.The founding team of the company lacks management experience and ability;Moreover,the quality of the company’s existing employees is relatively low and they lack of ability of self-managed and motivatedIn order to solve the above problems,this thesis conducts literature research on organizational theories and organizational structure theories,and refers to the practical methods of enterprise design and reform of organizational structure at home and abroad in recent years.It concludes that the improvement design of structure should follow five principles:combining strategy and goal orientation,division of labor and collaboration,personnel-posts matching,responsibility and power matching,stability and adaptability.Four influencing factors of organizational structure are analyzed:external environment,corporate strategy,business characteristics,human resources,the status quo.On this basis,this thesis redesigns the functional-division organizational structure in line with the development requirements of the company,the two businesses are divided into two business units to account independent profits,the thesis also adjust and clear the main department functions,powers and responsibilities of main posts,optimize the key business flows.Finally,cultural,resource and institutional safeguards are proposed for the implementation of the organizational structure optimization program.The research is an important step of XC company’s management from non-standard to standardization,which will help the company enhance its competitive advantage,attract and retain talents and create more profits in a complex environment;It also helps the employees of the enterprise to quickly identify the key points of work,be familiar with the work requirements and operation processes to improve their personal work efficiency;At the same time,it provides reference basis for recruitment,performance,training and other human resources work.Besides,this thesis will provide reference for entrepreneurial enterprises who also lack experience in management through the practice of organizational structure improvement design. |
