In recent years,many policies to strengthen financial regulation,the country makes the real estate market overall tight financial environment,the central overall tone remained constant at the same time,continue to the regulatory capital,property tax pilot legislation step by step,but the recent credit loosening,reasonable support for housing demand,support enterprise financing policy and released to the width of the signal,such as by steep close to gradual pace.In the face of complex financial policy environment,real estate enterprises gradually turn to steady and sustainable development,which not only increases the difficulty of enterprise operation,but also puts forward higher requirements for enterprise operation and development,The sustainable development of talent team is an important part of the sustainable development of enterprises.The sustainable development of an enterprise cannot be separated from the sustainable development of talents.The biggest human resource management problem facing DY Real Estate Company at present is the Talent fault in the middle level,which has a trend of weak development.The construction of talent echelon is exactly a good way to solve the talent fault.Facing the current market environment and company status quo,Talent echelon construction is one of the key work of DY real estate enterprise management.This article focuses on the talent echelon construction of DY Real Estate Company.through the study of domestic and foreign development present situation of the construction of the talent team,how to combine the enterprise strategy development talent echelon construction scheme design of related literature,from the echelon personnel resource pool,talent to distinguish,talent training,talent selection,talent incentive from several aspects to obtain,through the questionnaire survey research methods,It is concluded that in the process of DY Real Estate company’s talent echelon construction,there are problems such as insufficient reserve of talent echelon resource pool,low differentiation degree of talent,poor effect of talent training,low post matching degree of talent promotion and poor effect of talent incentive,and the reasons for these problems are analyzed in detail.According to the industry situation and the actual situation of DY Real Estate Company,taking the enterprise strategy as the guidance,using pyramid theorem,competency model,iceberg model,incentive theory and other relevant theoretical expertise,from the talent pool,differentiation,training,selection,incentive and other aspects,,in turn,determine the echelon hierarchy and key positions and expanding echelon personnel resource pool of talent sources,analysis of the company’s key positions competency requirements,set the "pooling" and "pool" of standard,the targeted talents cultivation plan,strengthen the "pool" of talent quality promotion efforts to track and clear talent selection standard,establish relevant system to solve the selection process is not transparent Problems,the establishment of performance-based salary system for "in-pool" employees,the establishment of special rewards and other countermeasures and measures,in order to solve the company in the process of talent echelon construction problems,and then solve the middle management talent fault human resource management problem,help the company to achieve sustainable development.
