Human resource especially core employees are fundamental to small and medium-sized companies if they want to stand out in the increasingly intense international competition.However,the loss of a large number of core talents will have an unpredictable negative impact on the development of an enterprise,which will continue to erode the profits of the enterprise,thus weaken the competitiveness of the enterprise,and even reduce the morale of the employees,so that the development of the enterprise becomes stagnant.However,due to market competition and the changes of national policies,as well as the management mode of J Company and considerations of the editors themselves,editors,the main employees of J Company,frequently find opportunities to leave the company.This makes the turnover rate of editors in J Company remain high,which has brought many adverse effects to J Company and even played a significant role in limiting its development.Therefore,in this circumstance,it is particularly critical to find out the reasons for frequent editor turnover.Based on Herzberg’s two-factor theory,Maslow’s hierarchy of needs theory,psychological contract theory and three mainstream models of turnover,this thesis uses frequent turnover of editors in J Company as a case,analyzes the reasons behind it and put forward corresponding countermeasure by surveys on turnover reasons and employee satisfaction.Results show that there are two types of determinants for the editors’ turnover in J Company: organizational and personal factors.What play a dominant role are organizational factors including the lack of career planning of editors,the exclusion formed through the management mode of the family corporate culture in J Company,the complex interpersonal relationship and the editors’ dissatisfaction towards the welfare of J Company;personal factors cover editors’ difficulties in building up sense of belonging to the company,editors’ disapproval of the management mode in J Company and editors’ having difficulty in work-life balance.In order to relieve the pressure from the editors’ turnover,J Company can start from the three aspects,that are,to formulate editors’ career planning management system,to improve the salary system and enhance the editors’ sense of belonging to the company.Thus the editors can optimize the talent resource management system of J Company,retain editors so as to promote steady and orderly development and innovation.
