| In modern organizations,assisting employees to work by using social media has become a common phenomenon.Through the connection of social media,employees can pay attention to response work-related information and demand wherever and whenever,which makes the work-related social media use across the boundaries of work domain.As the process continues,scholars have gradually realized that the research on the impact of workrelated social media use should not be limited to the outcome variables in the work domain.Then they pay attention to the family domain which is equally important for employees.However,few studies have explored the impact of work-related social media use on employee’s work-family relationship and have obtained inconsistent conclusions.In addition,the effect mechanism of work-related social media use on employee’s work-family relationship is not clear.Because the fact that work-family relationship includes facilitation and conflicts and it is easier for work to invade family domain.Combined with the work orientation attribute of work-related social media use,this study focuses on work to family facilitation and work to family conflict.Based on this,this study by combing relevant theoretical analysis at domestic and international,and from the perspective of work-home resource model,exploring the double-edged sword effect mechanism that work-related social media use may affect work-family relationship through employee’s mental resources(self-efficacy and emotional exhaustion)from a dialectical perspective.In this study,307 valid questionnaires were collected by questionnaire methods for empirical analysis.The empirical results show: First,self-efficacy mediates the relationship between work-related social media use and employee’s work to family facilitation/work to family conflict.Second,emotional exhaustion mediates the relationship between work-related social media use and employee’s work to family facilitation/work to family conflict.Third,salience of work identity plays a positive moderator role in the resource path of work-related social media use-self-efficacy-work to family facilitation/work to family conflict.Specifically,when the salience of work identity is higher,the more positive the impact of work-related social media use on work to family facilitation by self-efficacy,and the more negative the impact of work-related social media use on work to family conflict by self-efficacy.Fourth,salience of work identity plays the negative moderator roles in the demand path of work-related social media use-emotional exhaustion-work to family facilitation/work to family conflict.Specifically,when the salience of work identity is higher,the more negative the impact of work-related social media use on work to family facilitation by emotional exhaustion,and the more positive the impact of work-related social media use on work to family conflict by emotional exhaustion.In conclusion,this study explores the double-edged sword effect mechanism of work-related social media use on employee’s work-family relationship from a dialectical perspective,which enriches the researches on the impact effect of social media use behavior.The results will help organization managers and employees dialectically realize consequences and value of work-related social media use,and deepen their understanding of the generation process of positive and negative effects.Then inspire us to "foster strengths and circumvent weaknesses" in the management of social media use in organizational context in the future. |
