| In recent years,sharing economy has developed rapidly in the economy and society with its unique advantages such as network effect and resource aggregation,and its influence on social production and life style has become increasingly prominent.As one of the forms of sharing economy,live-broadcasting platform also develops rapidly in the era of sharing economy.In this context,a new type of human resources,such as game anchors,emerged,and the employment relationship between them and the platform is uncertain and controversial.Meanwhile,D platform has not established a sound incentive mechanism to mobilize the work passion of anchors.Although many experts and scholars devote themselves to defining the employment relationship of game anchors,there are few researches on game anchors from the perspective of human resources,especially motivation.Based on this,this thesis takes D Platform as the research object,and on the basis of domestic and foreign scholars’ research on incentive mechanism,platform enterprise incentive mechanism characteristics,new human resources,new human resources theoretical and legal qualitative analysis and IPA analysis method,analyzes the existing problems and causes of the anchor incentive mechanism of D Platform,and puts forward the incentive mechanism optimization scheme and its support and safeguard measures.First,based on the characteristics of the live-broadcasting industry and the actual needs of D platform,an in-depth interview is conducted to investigate and analyze the incentive status of game anchors on D platform.After semantic analysis and coding,the incentive factors of anchors in D platform are obtained and classified according to the dimensions of salary system,performance appraisal,training mechanism,promotion and development,corporate culture and welfare security.Secondly,through the questionnaire survey,the perception of D platform game anchors on the importance of different incentive factors and satisfaction was obtained,and the IPA quadrant was established based on the importance satisfaction rating.Then,through IPA analysis,this thesis finds out that the incentive factors of D platform game anchors are divided into continuous maintenance area,oversupply area,low priority area and key improvement area.Focus on the eight incentive factors in the key improvement area--salary structure,commission mechanism,diversification of assessment indicators,professional skills training,training opportunities,promotion within the platform,medical insurance plan and mutual fund.According to the actual situation of D platform and IPA analysis results,the optimization plan of incentive mechanism and its safeguard measures are proposed,including improving the salary system,optimizing the performance appraisal system,perfecting the anchor training system,unblocking the promotion and development channels,constructing the anchor guarantee system and emphasizing the construction of corporate culture.Finally,to optimize the incentive mechanism design support safeguards,including management ability support,platform financial support,human resources support and supervision mechanism support.Through this study,on the one hand,it can help the D platform optimize the incentives for game anchors,fully mobilize their work enthusiasm and passion,guide them to create more value,and provide strong support for the long-term development of the enterprise.On the other hand,to a certain extent,it enriches the theoretical research of human resource management of sharing economy platform enterprises and provides a certain reference for the design and optimization of incentive mechanisms for similar enterprises. |
