In February,2022,Several Opinions on Deepening the Construction of World-Class Universities and First-Class Disciplines mentions,"Expanding the recruitment of postdocs as an important source of teachers creates a high professional faculty." The system of postdoctoral teachers has become a powerful guarantee for universities to strengthen the ranks of teachers.However,postdoctoral teachers had gloomy career prospects and increasing job insecurity because of the "Tenure Track" and the short supply of tenure-track faculty positions,which has eroded the academic beliefs of them and affected their career development.Therefore,it is necessary to pay attention to the actual state of the working environment of postdoctoral teachers,which can bring the postdoctoral teacher system’s superiority in to full play.Based on the research background,this study explores the key factors affecting the job insecurity of postdoctoral teachers in order to improve the postdoctoral work environment and provide ideas for the improvement of the postdoctoral teacher system.Specifically as follows,firstly,on the basis of Job Demands-Resources Model and Personal-Environment Fit Theory,the model of factors influencing postdoctoral teachers’ job insecurity is developed with related hypotheses through combing literatures.Secondly,an empirical study was conducted using questionnaire method and supplemented by interview method to support and supplement the relevant findings according to the Job Demands Scale,the Job Resources Scale,and the Job Insecurity Scale.Finally,quantitative analysis was applied to analyze and process the data in order to verify the theoretical model and the hypotheses.The study shows that,first,postdoctoral teachers’ job insecurity is generally at a medium high level.Second,there are significant differences in postdoctoral teachers’ job insecurity in terms of gender,discipline category,and years of working.Third,in terms of job requirements,task assessment,role conflict,and role ambiguity have significant negative predictive effects on postdoctoral teachers’ job insecurity,respectively,while interpersonal tension and workfamily conflict have no significant negative predictive effects.Fourth,in terms of job resources,salary,school support,and organizational fairness had significant negative predictive effects on postdoctoral job insecurity,while mentor support,colleague support,and job independence had no significant negative predictive effects.Based on the above conclusions,the following suggestions are put forward: First,the university should improve the assessment system and clarify the role orientation of postdoctoral teachers.Second,relevant departments should focus on formative evaluation of teaching in order to give play to the mutual promotion of teaching and research.Third,the university should optimize the reward and guarantee mechanism and improve the salary.Fourth,the university should provide school support including building platform for external exchanges and ensuring research funding.Fifth,the university should pay attention to the individual development of postdoctoral teachers and increase the sense of organizational equity. |
