| DW Middle School’s teacher performance appraisal is implemented once a school year,hoping to improve teacher motivation and strengthen teachers’ teaching ability through the form of appraisal,ultimately achieving the result of improving students’ promotion rate and building a good reputation of the school.However,the performance appraisal of DW Middle School has been used since the establishment of the school in 1996 until now,only appraising front-line teachers,lacking the appraisal of administrative staff,focusing only on the results of teachers’teaching,ignoring the appraisal of teaching process,focusing only on the implementation of the appraisal,lacking the management of performance appraisal,etc.Facing the reform of education and the progress of the times,the old performance appraisal method is no longer applicable to the development of schools at this stage.Therefore,by exploring the impact of improving the performance appraisal system in DW middle school,this paper uses case studies,literature analysis,issuing questionnaires and interviews to discover the problems of performance appraisal in DW middle school and provide information to help improve the performance appraisal in DW middle school,so as to strengthen the performance management of DW middle school personnel and promote the long-term development of the school with practical significance.The thesis takes DW middle school as the research object,and on the basis of analyzing the current situation of incomprehensive performance appraisal subjects,old appraisal methods and imperfect appraisal system in DW middle school and the problems of unreasonable performance appraisal index system,low participation of teachers,insufficient application of performance appraisal results and weak awareness of data-based management of performance appraisal network,the questionnaire and interview method are used,and the hierarchical analysis model is established to improve the performance appraisal system in terms of performance appraisal improvement objectives,improvement principles and improvement methods,and put forward improvement countermeasures and opinions.The results of the study showed that in the performance appraisal management of DW Middle School there is firstly,misplaced traditional appraisal concept and low participation of teachers.Second,teachers and school leaders lacked communication about performance appraisal results and the use of performance appraisal results.Third,the performance appraisal formulation lacks democracy and teachers lack initiative.Fourth,neglecting the construction of the performance appraisal system hinders school development and other problems.The performance appraisal system is established through the balanced scorecard and hierarchical analysis,and the performance appraisal index system applicable to front-line teachers and administrators is established from the student dimension,teaching dimension,learning and growth dimension,and financial dimension,which includes improved appraisal indexes and index weights.Finally,suggestions and countermeasures were made to increase the propagation of performance appraisal concepts,enhance staff appraisal participation,establish a performance appraisal monitoring mechanism,determine a performance appraisal index system,develop an effective performance appraisal plan,build a professional performance appraisal organization team,and use an information management system to collect appraisal process materials.We will improve the performance appraisal system of DW Middle School from the perspective of teachers,students,students’parents,school and society,stabilize the teachers’ team,improve the performance appraisal management of DW Middle School,and enhance the human resource management and communication of the school. |
