| In response to the current problem of insufficient service quality in China’s social workers,this paper uses social support theory as the theoretical basis,uses survey data from the China Social Work Longitudinal Study 2019 for empirical analysis,and selects a sample of social workers in the Yangtze River Delta and Pearl River Delta regions to explore the impact of organizational support on social workers’ service quality in order to analyze the promotion of high-quality development of social work in China ways.In this paper,organizational support includes institutional member support and institutional professional training,and social workers’ service quality is measured by the service quality self-assessment scale,which includes two dimensions of direct service quality and indirect service quality.In addition,this paper further discusses the differences in the impact of organizational support on the service quality of different types of social workers from the perspective of group heterogeneity.The following findings emerged from the data analysis: First,institutional member support will significantly affect the quality of direct services of social workers.The study found that institutional supervisory support,peer support,supervisor support,and top leader support all improved the quality of social workers’ direct services.Second,institutional member support also had a significant effect on the quality of indirect services for social workers.Supervisory support,peer support,supervisor support,and top leadership support facilitate linking social workers’ resources in the agency as well as in the community to help clients solve their problems.Third,agency professional training had a significant positive effect on the quality of direct and indirect services of social workers.The more professional training times of institutions,the more significant the improvement effect of direct and indirect service quality of social workers.Fourth,compared with the social workers who have been engaged in the social work industry,the support of the institutional members has a more significant effect on improving the indirect service quality of the transferred social workers,while the institutional professional training has a more significant effect on improving the direct and indirect service quality of the social workers engaged in the social work industry just after graduation.Based on the above findings,this paper makes the following recommendations: First,institutional member support and professional training are important ways to improve the quality of social workers’ services in China.Second,the support role of leaders should be strengthened to improve service quality by giving spiritual and instrumental support to social workers.Third,the multidimensional function of supervision should be brought into play to improve the supervisory support system and ensure that supervisors have a standardized supervisory operation system in their work.Fourth,given the influence of professional training on social workers service quality has group heterogeneity,institutions in the professional training of social workers,on the one hand,should set the priority to train those who just graduated social workers,make them better adapt to the workplace,in order to improve the efficiency of resource utilization,maximize the training benefit.On the other hand,we should improve professional training methods and implement differentiated professional training.The professional training curriculum should be set according to the characteristics and specific needs of different types of social workers,and differentiated professional training should be implemented to continuously enrich the training contents and training forms.Fifth,strengthen the cultivation of social work values,and improve the professional fitness of career-changing social workers.To strengthen the study of values and from the improvement of work adaptability,improve the service quality of social workers.In short,the organization should provide support for social workers in various aspects,improve their professional ability,and promote the high-quality development of the social work industry. |
