| Teachers are the key to revitalize rural education and promote the high-quality development of education.Influenced by many factors,teachers who teach in small-scale schools in agricultural and pastoral areas are faced with very difficult and complex environment for career development.The difficulties in teachers’ career development have restricted the improvement of education quality in agricultural and pastoral areas.The study is based on the ecosystem theory of Bronfenbrenner to further deepen the understanding of the "environment" for the teachers’ career development in small-scale schools in agricultural and pastoral areas.Combined with the reality of the difficult environment for teachers’ career development in small-scale schools in agricultural and pastoral areas,the exo-environment is selected as the main research content.The research will explore the elements of the exo-support for teachers’ career development of small-scale schools in agricultural and pastoral areas through the survey,clarify the current situation of the exo-support for the teachers’ career development in small-scale schools in agricultural and pastoral areas,identify the existing problems and deficiencies,and analyze the reasons.Based on the above analysis,we try to put forward the suggestions to build the exo-support for teachers’ career development of small-scale schools in agricultural and pastoral areas,help teachers carry out their career development continuously and steadily,make teachers "willing to come ","stay here steadily" and "teach well" under the guarantee of the strong exo-support for teachers’ career development,improve the overall quality of teachers in rural and pastoral areas,and lay the foundation for high-quality development of education.After sorting out and analyzing the data obtained from the survey with Nvivo(11.0),it is concluded that the exo-support elements of teachers’ career development in small-scale schools in agricultural and pastoral areas include career basic supply(salary and remuneration,work burden,school management,school working conditions,and policy support),career development space(professional title evaluation,team atmosphere,training and further study,teacher evaluation),social expectation and recognition(social status,media environment,parental support),and spatial characteristics of agricultural and pastoral areas(infrastructure of agricultural and pastoral areas,acceptance environment).At present,the exo-support for teachers’ career development in small-scale schools in rural and pastoral areas still has problems such as limited space for career development,weak supply of career foundation,weak social expectations and recognition,and the decline and closure of rural and pastoral areas.The reasons for the above problems are multifaceted,which can be analyzed from the aspects of support subjects,support measures,support process,etc.Specifically,the lack of coordination among the supporting subjects of teachers’ professional development,the failure of supporting measures to take into account the actual situation of teachers,and the poor supervision and feedback of the support process have jointly led to the adverse exo-environment of teachers’ career development in small-scale schools in agricultural and pastoral areas.Based on the above analysis,the study puts forward the suggestions to improve the exo-support for teachers’ career development in small-scale schools in agricultural and pastoral areas.First,it is necessary to further clarify the main responsibilities of teachers’ career development support and strengthen coordination;Secondly,we should strengthen the monitoring of the support process and improve the supervision and feedback mechanism.Finally,the design of support measures should be fit to the needs of teachers in small-scale schools in rural and pastoral areas and improve the appropriateness of support measures. |
