Role Conflict And Response Of Medical Social Workers From The Perspective Of Legitimacy

At present,the policies to promote the development of medical social work in China are constantly being improved,and different regions explore the practical mode of medical social work with their own characteristics.Based on the differences in the reality,different regions and different hospitals need to explore their own medical social work practice mode.The project development trend of social work gradually extends to various fields of social work.In the process of introducing third-party medical social work service projects into the medical system,many problems will also be encountered.This paper mainly uses the case study method to collect the actual operation process and problem data of the X Hospital Y Foundation project through participatory observation and unstructured interview.In the study.the multiple leadership problems in the medical social work service project of Y Foundation introduced by the Social Work Department of X Hospital were taken as the entry point to analyze the role conflict dilemma faced by medical social workers under multiple leaders and the coping methods of different subjects in the difficulties.Through the introduction of legitimacy perspective,the differences of role conflicts and coping methods in different regions and at different times reflect the change of the legitimacy of medical social work.The study dynamically analyzed the problems from three dimensions of legality,value and justification,and found that the environmental characteristics of medical social workers in the early stage of project operation were lack of legality,lack of value and lack of justification.Under the action of specific environment.the lack of legality makes the internal management,project management and management of project social workers in a fuzzy state.Project social workers face serious multiple leadership problems,frequent conflicts between the roles of project social workers;The lack of value makes the social work department and project social workers act out of order,which leads to frequent role overloading of project social workers.The lack of justification leads to inefficient service of project social workers and frequent internal role conflicts of project social workers.Under the background of the role of services in the initial stage of the project and the impact of the epidemic,the legality,value and justification of medical social work have been improved,thus changing the management mode of social workers of the project and the project,and the project social workers can work in an orderly manner and effectively carry out services.However.at the present stage,the legitimacy level of medical social work in Hubei X Hospital is still not high,the role conflicts of project social workers under multiple leaders still exist and the current situation of frequent resignation of project social workers has not changed.Through the vertical and horizontal comparative analysis,we can conclude that the role conflict of medical social workers under multiple subjects is essentially caused by the low legitimacy level of medical social work,and the action change of multiple subjects to solve the role conflict of medical social workers is based on the improvement of the legitimacy of medical social work.For a new social work department to become mature,it needs to pay attention to the solution of the role conflicts of medical social workers.Through the comparative analysis of cases,this study believes that the role conflict of medical social workers can be solved by expanding the legitimacy of medical social work,enhancing the professional status of medical social work,and optimizing the operation mode of medical social work projects.
