| The ’ Chinese Young Pioneers ’,referred to as the Young Pioneers,is a group organization for Chinese children.In the Young Pioneers,the Young Pioneers counselors bear the heavy responsibility of education,are the ideological and political guides of children,and are also close friends of children.As the backbone of the counselor team,the counselors of the Young Pioneers Squadron have direct contact with children ’s organizations and are the basic force of the work of the Young Pioneers.Studying the competency characteristics of young pioneers squadron counselors is the inherent requirement of the career development of young pioneers squadron counselors,the realistic examination of the professional construction of young pioneers counselors,and the inevitable requirement of the party and the country to cultivate excellent reserve forces.In this study,literature analysis,behavioral event interview and questionnaire survey were used to investigate the first-line Young Pioneers Squadron counselors in Taiyuan,Changzhi,Linfen and Lyuliang,Shanxi Province.Through the collection of competency elements,the self-compiled ’ Young Pioneers Squadron Counselors Competency Self-assessment Questionnaire ’ explores the competency structure of Young Pioneers Squadron counselors and investigates the current status of competency.The results are as follows : Firstly,the competency structure of the Young Pioneers Squadron Counselors explored in this study mainly includes six dimensions,namely service ability,knowledge,ideological and political literacy,scientific research literacy,professional attitude and personal characteristics.Secondly,the overall situation of the competency characteristics of the young pioneer squadron counselors is above the middle level,and the scores of each dimension are higher than the theoretical median of 3 points,but the development of competency characteristics of each dimension is not balanced,and the personal trait is 4.100,with the highest score.Ideological and political literacy is second,4.092;knowledge is 4.017;professional attitude was 4.013;the scores of scientific literacy and service ability were relatively low,3.755 and 3.722 respectively.Thirdly,the overall scores of ideological and political literacy and personal traits are good,while some characteristic elements of service ability,knowledge,scientific research literacy and professional attitude are obviously insufficient.Fourth,demographic variables(except gender)have significant differences in multiple dimensions of the competency of young pioneer squadron counselors.Through the analysis of the results of the current situation,the problems existing in the competency characteristics of the current Young Pioneers Squadron Counselors are : short service ability,insufficient professional knowledge,lack of scientific research literacy and lack of professional attitude.Combined with the interview content,the attribution analysis of the existing problems was carried out,and the reasons were found to be : weak awareness of professional independent development,poor training of counselors,lack of scientific research support for the Young Pioneers and imperfect assessment and incentive system.Finally,in view of the problems and reasons,the specific cultivation suggestions of competency are put forward : to strengthen independent development and improve professional knowledge;pay attention to job training and develop service capabilities;provide scientific research support and accumulate research literacy;improve the evaluation mechanism to stimulate endogenous motivation. |
