The problem of job burnout of grass-roots civil servants has gradually attracted extensive attention in the academic community.Improving the entrepreneurial enthusiasm of grass-roots civil servants,building a loyal,clean and responsible high-quality professional team,and preventing and resolving job burnout of grass-roots civil servants are of great practical significance to adapt to the new development situation of our country in the new era.The position and rank parallel system aims to expand the promotion space of grass-roots civil servants,ensure the improvement of income and treatment of grass-roots civil servants,it helps to improve the work enthusiasm of grass-roots civil servants,and then resolve their job burnout.This study takes the grass-roots civil servants in L County as the research object,conceives based on the guidance of the two-factor theory,and carries out empirical research under the guidance of relevant literature to explore the relationship and influence mechanism between the job rank system and the job burnout of grass-roots civil servants.The specific research path is as follows:from the perspective of grass-roots civil servants’ perception,taking the grass-roots civil servants’ institutional perception as the dependent variable,this paper determines two dimensions of institutional perception:the sense of institutional fairness and the sense of institutional rationality;Innovatively introduce institutional evaluation as an intermediary variable and take institutional satisfaction as its evaluation index;Taking the job burnout of grass-roots civil servants as the independent variable,this paper determines its three measurement indicators:emotional exhaustion,cynicism and low sense of achievement.This paper studies the relationship between institutional perception,institutional evaluation and job burnout,establishes the hypothetical relationship between variables,and constructs the relationship model between institutional perception,institutional evaluation and job burnout.In this study,281 grass-roots civil servants in L County were investigated.The survey data were analyzed by spss24.0 software,the research hypotheses were verified one by one,and the relationship between variables was explored,The results are as follows:first,there are differences in system perception,system evaluation and job burnout in demographic variables;Second,there is a positive correlation between system perception and system evaluation,and there is a negative correlation between system perception,system evaluation and job burnout;Third,the two dimensions of system perception can not only directly predict the changes of job burnout,but also predict the changes of job burnout through the mediation of system evaluation.Accordingly,this study also puts forward relevant countermeasures and suggestions to enhance the parallel system of position and rank to resolve the effect of job burnout of grass-roots civil servants.Finally,it expounds the shortcomings of the research,and looks forward to the future research. |
