Nowadays,the demand for domestic mental health services is increasing,and the psychological service industry is developing rapidly.However,compared with the psychological practitioners in the education system and the medical system,the psychological consultant working in the psychological service enterprises lack the scientific standards for practice,assessment and training.Because of this,their quality of service is uneven.Based on this,this paper uses the competency theory to focus on the position of enterprise psychological consultant.The aim is to establish a set of scientific,comprehensive and quantifiable competency evaluation index system.(1)Extraction and analysis of competency indicatorsFirst,we conducted a job function analysis of corporate counselors through literature research and fieldwork to get a preliminary understanding of the job situation.Then,the data were collected through the behavioral event interview method,and 18 interviews were confirmed by coding saturation,meaning saturation,and theory saturation tests.To ensure the quality of coding,the selection of coding members is carried out through pre-coding and the official coding team is formed.Ultimately,the analysis of qualitative information was completed using the Grounded theory coding technique,and 27 competency characteristics were obtained.Among them,the baseline competency characteristics include psychological intervention skills,psychological and behavioral assessment,counseling matching and boundaries,counselor ethics and 18others;The discriminatory competency traits include communication and connection skills,persuasive appeal,situational awareness,cross-cultural awareness and 9 others.(2)Construction and verification of the competency modelBased on the competency characteristics extracted from the qualitative data,the Self-Assessment Questionnaire of Corporate Counselor Competency was developed.The initial version of the questionnaire collected 258 valid data,mainly for item analysis,exploratory factor analysis,and cross-checking.The official questionnaire recovered 240 valid data,which were mainly used for reliability and validity tests.In view of the social desirability effect in the self-evaluation questionnaire,I took corresponding measures to avoid it.Finally,through exploratory factor analysis,crosschecking,structural validity,and calibration validity tests,five major dimensions of corporate counselor competency were identified: knowledge and skills,character and ethics,assessment intervention,market compliance,and self-care.(3)The construction of the Evaluation index systemOn the basis of the competency model,I constructed six judgment matrices and calculated the corresponding weight vector through Expert group law and Analytic Hierarchy Process.Finally,I determined the weight distribution of the indicators at all levels.In the secondary indicators,the importance of quality and ethics,knowledge and skills,and market compliance are relatively high,accounting for 40.45%,21.69% and15.97%,respectively.Among the three-level indicators,the top five importance levels are professional ethics,market analysis and development,psychological intervention skills,altruism,and empathy. |
