Authoritarian Leadership And Subordinates’ Emotional Exhaustion: The Mediating Role Of Facades Of Conformity And The Moderating Role Of Power Distance

Authoritarian leadership is a unique way of leadership in Chinese organizations.With the changes of times and people’s ideas,scholars have adjusted its connotation and structure in the process of research.They have reduced the leadership behaviors that are detrimental to personal personality or dignity,but the requirements for image decoration,guidance and high performance standards have increased.Although these behaviors have not caused any harm to subordinates,will the adjusted authoritarian leadership behaviors have a negative impact on employees in the highly competitive working environment?Therefore,this study divides authoritarian leadership into two dimensions: juan-chiuan and shang-yan,based on the job demand-resources model,discusses the impact of authoritarian leadership with different control focus on employees’ emotional exhaustion,as well as the mediating effect of facades of conformity and the moderating effect of power distance,so as to further enrich the research results of authoritarian leadership.According to the mature scales at home and abroad,the questionnaire of this study was compiled,and 515 valid questionnaires were collected through the combination of online and offline.By using SPSS26.0 and Amos 24.0 software tools,the data of the collected effective questionnaires were analyzed.The results show that:(1)Juan-Chiuan leadership had a significant positive effect on emotional exhaustion;Shang-Yan leadership had a significant positive effect on emotional exhaustion.(2)Juan-Chiuan leadership had a significant positive effect on facades of conformity;Shang-Yan leadership had a significant positive effect on facades of conformity.(3)Facades of conformity had a significant positive effect on emotional exhaustion;Facades of conformity played a mediating role in the relationship between juan-chiuan leadership and emotional exhaustion;Facades of conformity played a mediating role in the relationship between shang-yan leadership and emotional exhaustion.(4)The power distance played a moderating role in the relationship between juan-chiuan leadership and emotional exhaustion,that is,the lower the power distance of employees,the more obvious the positive predictive effect of juan-chiuan leadership on emotional exhaustion;The power distance can not be used as a moderator between the relationship of shang-yan leadership and emotional exhaustion;The power distance can not be used as a moderator between the relationship of juan-chiuan leadership and facades of conformity;The power distance can not be used as a moderator between the relationship of shang-yan leadership and facades of conformity.(5)The interaction between juan-chiuan leadership and power distance can not affect emotional exhaustion through the mediation of facades of conformity;The interaction effect between shang-yan leadership and power distance can not affect emotional exhaustion through the mediation of facades of conformity.To sum up,the adjusted authoritarian leadership will bring certain negative effects to employees,which provides a certain theoretical basis for the organization to control the juan-chiuan and shang-yan behavior of leaders.
