Mr.Tao Xingzhi said : ' School is the center of the country,teachers are the soul of the school and the country,small,the rise and fall of the whole village,in a word,the fate of the whole nation is in the hands of primary school teachers.' For a long time,China has attached great importance to the construction of rural teachers and issued a series of policy documents on improving the treatment of rural teachers and the development of rural teachers.However,the problem of rural teachers ' ‘ staying,staying and teaching ' has always existed,which seriously restricts the sustainable and healthy development of rural education.However,there is always a problem that rural teachers cannot go down and stay,This phenomenon seriously restricts the sustainable and healthy development of rural education.Taking R County of Guangxi Zhuang Autonomous Region as an example,this study conducted a questionnaire survey on 202 special-post teachers in R County,10 educational administrators,school leaders and 4 special-post teachers who have left their posts.The whole research process is based on the data in the questionnaire and takes open interviews as the main survey method to understand the basic composition of the current special-post teachers in rural schools in R County.Combined with the questionnaire and the actual survey,the life and working status of the current special-post teachers are understood.According to the survey data,the loss of special-post teachers in primary and secondary schools in R County from 2017 to2020 and the factors that affect the flow willingness of special-post teachers are understood,so as to provide suggestions for reducing the flow willingness of special-post teachers in rural primary and secondary schools.Combined with the questionnaire and the actual survey,the life and working status of the current special-post teachers are understood.According to the survey data,the loss of special-post teachers in primary and secondary schools in R County from 2017 to 2020 and the factors that affect the flow willingness of special-post teachers are understood,so as to provide suggestions for reducing the flow willingness of special-post teachers in rural primary and secondary schools.With the help of questionnaire data and interview content,this paper analyzes and discusses the factors affecting the flow intention of rural primary and secondary school special-post teachers from three perspectives of life,economy and teachers 'own development.From the perspective of life,special-post teachers are separated from the local environment,lack of family belonging and restricted by external factors.The absence of parents 'role is the factor affecting the flow intention of rural primary and secondary school special-post teachers.From an economic perspective,the current salary structure of special-post teachers is not clear and the material security facilities are not fully equipped,which are the main factors that promote the flow willingness of special-post teachers in rural primary and secondary schools.From the perspective of teachers ' own development,the non-teaching work of special post teachers is various and chaotic,the targeted training is not in place,their professional development is bottlenecked and the school promotion evaluation system is imperfect,which are the main factors affecting the flow willingness of special post teachers in rural primary and secondary schools.Based on the actual problems and the current situation of the work and life of special-post teachers,this study puts forward eight countermeasures and suggestions to deal with the flow willingness of rural special-post teachers from three perspectives.One is to pay attention to the life needs of special post teachers as social people,advocate people-oriented,distribute teachers 'positions on demand,expand the scope of help,and promote teachers to teach safely.The second is to meet the material and spiritual needs of the special-post teachers as economic people,to make clear the salary structure,to improve salary treatment,to pay attention to emotional concerns,and to enhance humanistic care.Three is to pay attention to the future development of special post teachers as professionals,make accurate efforts,improve the quality of vocational training,establish working groups,rationally allocate tasks,promote teaching by learning,improve their teaching ability,improve the system,and clarify the promotion evaluation system.Based on the actual problems and the current situation of the work and life of special-post teachers,this study puts forward eight countermeasures and suggestions to deal with the flow willingness of rural special-post teachers from three perspectives.One is to pay attention to the life
