With the expansion of University enrollment,the number of college students is increasing year by year,bringing the larger size of the working objects faced by college counselors.In colleges and universities,professional teachers are responsible for the students’ daily course learning while all the after-class student affairs is dealt with by the college counselors.The counselors are even asked to turn on their mobile phones 24 hours a day to deal with students’ problems at any time.Therefore,it can be seen that college counselors have little spare time,much work pressure and psychological pressure.In this way,the time and energy spent by counselors in the family will inevitably decrease and there will inevitably be conflicts between work and family,which will lead to job burnout.The work-family conflict and job burnout are closely related to the organization.The organization behind the college counselors are colleges and universities.Thus the role and the effects of colleges and universities in this causal chain and their operation mode need to be further explored.Based on the theoretical and empirical model of college counselors,this paper takes college counselors as the research object,and chooses work-family conflict as the independent variable,perceived organizational support as the mediating variable,and job burnout as the dependent variable,so as to try to construct the relationship model of the three factors.The questionnaire in this paper is designed by using the mature scale at home and abroad.The reliability and validity of the questionnaire are tested by pre-investigation whose results help to revise the questionnaire to ensure the scientific nature of the formal questionnaire.This paper researched 283 college counselors in 12 universities in JiangSu Province.The data collected were pre-processed first.Then correlation analysis and random regression analysis were used according to the results of small sample analysis.Finally,mediating effect analysis was carried out to verify the relationship between work-family conflict and job burnout of college counselors,and to explore whether there was a mediating effect between perceived organizational support and the mentioned two factors.The results are shown as follows.College counselors have higher levels of work-family conflict and job burnout and their perceived organizational support is at a general level.College counselors’ work-family conflict,job burnout and perceived organizational support are different in some demographic variables.Counselors aged 41 to 50 feel more perceived organizational support.Married employees are more sensitive to perceived organizational support.Counselors with college or doctoral degrees show more burnout in emotional exhaustion but also more perceived organizational support.Counselors with associate titles can feel more perceived organizational support,as well as more burnout in emotional exhaustion and depersonalization.Causal labourers and counselors with other forms of employment have a high level of work-family conflict while counselors in establishment can feel more perceived organizational support.Counselors in establishment and the employed counselors feel more burnout in depersonalization.Counselors who have worked for more than 20 years are faced with more conflicts between work and family and feel much more perceived organizational support.At the same time,they face more burnout in the emotional exhaustion and the diminished personal accomplishment.There is a significant positive correlation between work-family conflict and job burnout for college counselors.The effect of work on family is positively correlated with emotional exhaustion,depersonalization and diminished personal accomplishment.The effect of family on work is positively correlated with emotional exhaustion and depersonalization,but it has no relationship with diminished personal accomplishment.The two dimensions of work-family conflict,namely,the effect of work on family and the effect of family on work are negatively correlated with perceived organizational support.There is a significant negative correlation between perceived organizational support and the three dimensions of job burnout.The higher the perceived organizational support is,the lower the emotional exhaustion,the depersonalization and the diminished personal accomplishment are.Perceived organizational support partially mediates the two variables of family conflict and job burnout.According to the results of empirical analysis,from the perspectives of work-family conflict and perceived organizational support,this paper puts forward targeted management suggestions through the levels of educational management departments,universities and counselors themselves.In alleviating work-family conflict,colleges and universities should refer to the conclusion of demographic variables analysis to take targeted preventive measures,implement family-friendly policies,establish and improve the diagnosis and prevention mechanism of counselors’job burnout.The college counselors themselves should also pay attention to physical and mental adjustment and strengthen learning and planning.In order to improve perceived organizational support,the educational management departments should construct a multi-faceted social support system,increase policy support and guarantee,and strengthen the supervision and evaluation of colleges and universities.Colleges and universities should improve the working conditions and treatment of counselors together with the training,assessment and incentive mechanisms of counselors.It is hoped that these suggestions can help to improve perceived organizational support of college counselors,to better balance work and family,and to reduce job burnout of college counselors,which may contribute to improve their self-efficacy and work performance and ultimately better serve the country’s higher education.
