The quality of teachers directly determines the quality of education.Private education in Shenzhen has always been called the "half of the country" of Shenzhen Education.As the backbone of Shenzhen Education,private teachers have made great contributions to the development of Shenzhen Education.For Shenzhen,it is necessary to study the group of private teachers,understand their competency status,and find a breakthrough for the development of high-quality education in the "double zone" cities.How about the competency of private teachers in Shenzhen? What difficulties do they face? What are the development demands?Based on the previous studies,according to the competency theory and the theory of teachers' professional cycle stage,this research mainly adopts the methods of literature,questionnaire and interview to develop the self-assessment scale of the competency of private teachers in Shenzhen.The scale initially consists of five parts: "individual characteristics","professional quality","concern for students","interpersonal relationship" and "education and scientific research" After exploratory factor analysis,the remaining 18 items were adjusted to "professional ability","concern about students" and "interpersonal relationship".The reliability test shows that Cronbach ? coefficient of the total scale is 0.935,the split half reliability shows that Cronbach ? coefficient of the first half is 0.876,and the second half is 0.890.The scale has high reliability.Limited by a variety of objective factors and the ability of the researcher himself,this study only investigates the main teachers of private junior high schools in Shenzhen.The questionnaire survey shows that the overall competency of the teachers in private junior high schools in Shenzhen is good,the average score of each dimension is high,and there is no significant difference in gender,discipline,whether the head teacher and the number of children.The interview found that: Teachers' understanding of professional competence is not comprehensive enough,and they are facing great difficulties and pressures at present.They have demands for systematic training of teachers' theories,disciplines and so on.They expect to purify the working environment of teachers,and have various orientations for their future career planning.Based on the survey,this study puts forward suggestions to improve the competency and professional development of private teachers,expecting the education department to improve the status of private teachers and create an equal social environment;secondly,increase training efforts and improve the quality of training;thirdly,encourage private schools to run in groups and build a learning community.It is expected that school leaders and administrators can attach importance to teachers,improve their survival,ensure their professional growth,cultivate a cooperative culture,build a learning organization,innovate the management system,give full play to teachers' strength,encourage teachers' scientific research,and draw a way to strengthen teachers through scientific research.For individual teachers,it is suggested that teachers should recognize the value of private teachers,improve their moral cultivation,strengthen their awareness of professional development,realize the normalization of competency monitoring,actively reflect on themselves and strengthen action learning.
